Leaders should be cautious not to overemphasize personality traits at the expense of skills and behaviors. In an effective leadership development program, Trait Theory acts as a compass, guiding participants toward self-awareness while always acknowledging the influence of context, situation, and the crucial role of skills and behaviors in leadership effectiveness.

The caution here is settling for traditional “traits” of leaders that while common could easily cross the line into bias and also not make space for people with different styles who can also be effective leaders.

In my experience as the L&D lead for Genpact, we have often seen that leadership development programs no matter how robust and integrated it might seem would eventually fall short unless it is followed up with an experiential element. Theory, unless applied, remains unlearned. A closed room intervention can only prepare people for 40-50% of the new role. An organisation that makes room for mentoring, shadowing and sometimes even reverse mentoring will go a long way in building great leaders that can learn from each other and at all levels. A leader will need to use them in different situations. We often hear " leaders are readers." A good leader will read many books and never stop learning. However, a good leader must know how to read situations and people, too. Therefore, the leader makes different decisions based on the situation and people. There will not be a cookie-cutter leadership theory that will fit it all.
