What are the most common staff development mistakes made by companies?

According to me some of the common employee development mistakes are: - Unclear goals and objectives. - Low importance given to regular feedback and coaching. - Lack of focus on employees wellbeing - One size fits all approaches, lack of Individual Development plans - Overlooking opportunities for cross-functional or lateral development. - Ignoring the importance of succession planning and career advancement opportunities. - Underestimating the value of fostering a learning culture within the organization.

Lack of clear goals: Companies often make the mistake of not clearly defining their goals. One-size-fits-all approach: Companies sometimes try to implement a one-size-fits-all staff development program without considering their employees' individual needs and goals. Lack of follow-up and support: Companies may invest in staff development programs but fail to provide ongoing support. Poor communication: Companies may fail to effectively communicate the importance of staff development to their employees leading to low participation rates and disengagement.

Some of the common mistakes are misconceptions of growth with massive hiring blow up. Not maintaining the main goal and lack of culture. Low on budget planning and over confidence to scale without valuing employees.

One aspect that companies miss out on is the provision of choice within training pathways. There will always be some mandatory training needed, but outside of that there is a big opportunity to allow employees to carve out their own path of professional development. Getting that intrinsic motivation and buy-in from the employee, based on their own interests and goals as opposed to what they are compelled to do, can be the difference maker.

I believe that each and every one of the options listed must be considered for staff development. Programs must be in line with the company's values, culture, and aims. Next, they need to provide their staff with appropriate feedback on the project or program (as and when required). The organization needs to keep in touch (Follow up) with staff members again once they have given input on the program. Additionally, keep a lookout for innovation and variety, as these boost staff productivity. Finally, the business needs to evaluate their program.

Feedback is a vital part of any development program. Human Resources (HR) can create an excellent module, invite knowledgeable speakers and schedule on-the-job previews, but follow-through and monitoring are equally important. The training might not be suitable for the resource's current strengths and skills. Therefore, keeping open communication about how the program is starting and progressing will help the resource remain optimistic about their development. It is also a learning experience for HR to understand which part of the development program works and which does not, making the program more effective and efficient.

Mostly engagement surveys are not followed by proper feedback. Engagement surveys are conducted to gather information from our teams to know which areas to work on in order to increase their commitment to the company. So we expect their feedback to make our lives easier but sometimes neglect to reflect on it and share the results. A thank you message and general feedback is not enough. Why? People make an effort by answering and expect follow-up otherwise they would not do it next time. Share details on the overall level of engagement, the 3 main areas we plan to tackle in the coming months and emphasize that those are the most important topics based on their responses and that they can expect more detailed feedback from their managers.

When employees can’t connect training or development back to their day-to-day deliverables, the training experience was a waste of time. Theories and concepts become powerful when I can connect it to my work and apply it to interactions immediately. Otherwise, it may be forgotten. Think about the challenges your teams face, then provide them solutions to address those.

Follow-up is crucial in staff development to ensure that the skills and knowledge gained are being applied effectively in the workplace. Without proper follow-up, employees may not fully integrate new learning into their daily routines, leading to a waste of time and resources invested in training. Additionally, follow-up allows for identifying any challenges or gaps that may have arisen post-training, enabling companies to address them promptly and effectively. Overall, lack of follow-up undermines the effectiveness of staff development efforts and hampers organizational growth.

Follow up on the training shouldn’t be via a normal meeting. When you tie the training with performance goals, it’s easier for the person to retain and practice. Having a training without giving grounds to practice will make it difficult for anyone to apply those skills on to their daily job.

Development plan should be regularly monitored. It is not only talking about "before vs after" but also "during" vs "after" and "after vs after". Because development plan is not a one-time process; it is a continuous process that need to be followed up and monitored regularly. For example, a development plan might have a thing that can be learned in a short period, a technical thing that need to be experienced, or an improvement in soft skill and behavior; usually the last one is the most important and it takes times to improve. It can also be monitored by doing peer/upward review on that person, so that the improvement on the development plan can be assessed not only by the leaders but also by anyone who closely working with that person.

One-Size-Fits-All Approach will kill all the good initiatives... Implementing generic training programs without considering individual needs and learning styles. Employees have different skill sets and learning preferences, and a one-size-fits-all approach may not effectively address these diverse needs.

There are various styles of learning. Therefore, effective staff development planning understands the importance of incorporating creative, innovative, and multidisciplinary approaches when developing your staff. Today's society wants to have autonomy and variety in their learning and development. Effective leaders must ensure that no matter what type of learning method you use, it should be rememberable and applicable to the workplace for the best results in productivity. The most common practices in Learning & Development need some adjustments as technology evolves and the customer needs change. It all should be about a customer-centric viewpoint, which means that the HR Function by itself needs to make a step backwards. Understanding the (training) needs of human capital means to understand the way people learn. Innovative (learning) products or systems consider different learning styles and take the subject matter into account.

Sometimes we talk too much about the "attendance rate", but what we really need to care is the "engagement rate" in staff training. Sitting in the room doesn't mean audience are engaged. Adding some interactive and discussion parts in the staff training will bring in more new ideas and engagement opportunities for the speaker and audience. Finally what impression will leave in staff's brain might not be the professional deck or data charts on the screen, mostly will be the new idea or "Aha" moment happened in this training.

My suggestion is to not reinvent the wheel though. This is sometimes the achilles heel of Learning and Development professionals: trying to reinvent learning experiences forgetting that traditional/old methods work just as fine (depending on your group of learners). While it may be tempting to innovate, attempt to understand further what to prioritise when innovating by learning about your target audience and what method may be best suited for a greater learning experience.

Staff development can eventually lead to growth and word of mouth publicity of the organization which is very important for employer branding. So some of the points which derails the process, could be: 1. Managers do not provide feedbacks regularly. They feel that performance appraisal feedbacks are enough. 2. Companies do not provide enough budget for capacity building of their staff in the proposal stage itself. 3. Seniors do not give opportunities equally or to the deserving ones. Sometimes, favoritism or biasness of the managers demotivates the deserving employees. 4. Lack of mentorship and training programs in the organization.

Evaluation of the staff development needs to be a timely process. This will not only help the HR identify employee growth (if it is effective, if there is visible growth, if it was not helpful) which in turn will be useful to the organisation to invest correctly and justify the same.

Evaluation of the need for development in separate staff categories is primary. Once we know what is needed to be developed, we design and strategically provide the programs to them. Again evaluation of the ROI in all staff categories becomes vital. After this second stage of evaluation, we will understand how vital & important the programs have been in the view of employees. Here is the catch. What companies believe people should develop on and what employees believe they need development on, has to be clearly articulated & agreed both ways. Else no program or policy will add value to both employee as well as for the company & an absolute waste of time and money. This is where I believe most companies make mistakes.

Too many companies, and therefore too many leaders, see Training as the main component of staff development. This brings a number of shortcomings. 1. Training mainly conveys knowledge, and leaves the so important practical part aside. 2. Training has an aspect of shifting development responsibilities to Trainers, while leaders should have the main responsibilities, together with the employees. 3. Trainings put people in a consuming mode, where it is hardly likely that they get out of their comfort zone - which is essential for development. 4. No training will prepare people for a role with more responsibilities and bigger scope - the only preparation is by starting to gain critical experience you need to be successful in the next role.

In my experience, staff development does not only consist of training programmes. Development of skill takes place through ongoing coaching, mentoring and guidance. While the training is important, creating opportunities for implementing, feedback and practice ensures development and builds skill in tandem with knowledge.

Companies usualy miss to define the competencies needed for each role. After assessing each employee they should understand where is the gap in expected competency level. Only then we can create a quality development plan tailored to real needs and focus on developing each employee (avoiding one size fits all approach). Additionally, there's a lack of foresight. Many focus on currently required competencies, but few employers consider which future skills will be needed for a job, or even which future jobs we need to design. Consequently, there's a lack of innovation in the education programs and learning methods. Last but not least, not too many employers ensure that what is learned is actually applied in everyday business.

Individual development plans should focus on leveraging the individual's talents and strengths vs. trying to shore up weaknesses. And the development should not be done in a vacuum, but rather should be thoughtfully deployed to leverage the comparative advantage of the individual with an eye toward any gaps on the team. You get better value out of specific, individual plans than those targeted to a group, especially when you consider how that individual can best round out the other strengths and talents in the department or other organizational group.

Don't lose sight of the importance of onboarding effectively. Providing people with clear expectations of the role, equipping them with the training, tools, and resources to the job well, and the autonomy to do the job is critical. Coupled with effective manager coaching that allows two-way feedback. It's not uncommon for L&D leaders to search for innovated development opportunities when opportunities exist at the earliest stages of a team member's career with our organization.
