In my opinion, learning and development are crucial for companies to stay strong. It's not just about spending money, but about investing in ways to help the company do better. When employees keep learning, it helps the company keep up with changes in technology and what customers want. Also, when companies care about teaching their employees, it makes them happier and more committed, leading to better work and more profit.

L&D doesn’t have to be a formal function, though it can help align the company to strategic initiatives. In my experience, if the company isn’t able to have an official L&D division, it’s enough to be intentional in creating a culture of improvement, accountability, and development of skills and knowledge. Employees want to increase their contribution to their employers because it’s a personal measure of professional satisfaction and connection to work. A culture of learning, openness to iterative improvement, and accepting input from employees on how they want to grow goes a long way toward improving morale, lowering turnover, and growing profits.

In my view, delivering L&D programs involves using different ways to teach, like having a teacher, using online courses, short learning sessions, games, social interaction, and hands-on experiences. Picking the right method depends on what you want to teach, who you're teaching, how much money and resources you have. But the best programs mix these methods to suit different learning styles. It's essential to use technology like learning apps, AI, and online systems to make learning better. This way, everyone can learn in a way that works best for them, making the learning experience more effective and successful.

4 How to evaluate L&D programs

L&D programs should be evaluated regularly and systematically, using both quantitative and qualitative measures. The evaluation should cover the four levels of Kirkpatrick's model: reaction, learning, behavior, and results. The evaluation should also include the return on investment (ROI) and the return on expectation (ROE) of the L&D programs, which measure the financial and non-financial benefits of the learning interventions. The evaluation should also involve the stakeholders, such as the learners, the managers, the instructors, and the customers, to collect their feedback and suggestions for improvement.

5 How to foster a learning culture

L&D programs alone are not enough to create a learning organization. A learning culture is a set of values, beliefs, and norms that encourage and support continuous learning and improvement at all levels of the organization. A learning culture requires a strong leadership commitment, a clear vision and strategy, a supportive and collaborative environment, a recognition and reward system, and a growth mindset. Learning culture sure surpasses conventional L&D programs and trainings. While organisations need to get their learning offers right, it all needs to start from the top. Leadership commitment coupled with a clear vision for learning must echo organisation wide. In parallel, ask employees what they want to learn and map it to what they should be learning. With too many learning providers and platforms out there, organisations should help employees out of the labyrinth of courses and pathways. Finally, coach managers to encourage a growth mindset, experimentations and recognize learning achievements. Most employees want to learn. It is the organisation's responsibility to show how, suggest what and reinforce the why.
