The top end of a pay range is typically reserved for employees who've fully mastered their roles and who are delivering immediate business impact, so bringing candidates in near the max should be very rare. No matter how skilled and experienced external candidates may be, they still require ramp-up time to be fully productive. For example, they need to build trusted relationships with staff, gain access to tools and systems, and learn the business in order to deliver tangible outputs. ? A key component to the perception of fairness is ensuring that employees are aware of the mechanisms and controls in place (job architecture, job evaluation tools, pay structures). If the employees aren't aware, then from their perspective, it is as if those controls do not exist.

Communication is one of your sharpest tools. From the employee's perspective, perception is reality. In the absence of accurate information provided by the organization, employees will create their own interpretations based on their observations of incomplete data and (sadly) their imaginations. Not only is it important to implement standardized processes and structures to ensure equitable pay practices, but those efforts must be accompanied by active communication with employees and managers. Even the best comp management practices will be made less effective without purposeful communication that drives accurate perceptions of fairness.

Note that “job title” isn’t identified as a key determinant of internal equity. It may be a guide, but titles can often mislead how jobs actually compare to one another. Organizations will need to be clear about how much internal equity is valued relative to external equity. Both can exist, but there will be conflicts in situations where the external market shows higher wages for certain types of jobs. It’s a choice how an organization navigates that conflict.

I think "external competitiveness" is a more accurate term--one that has become increasingly important in the past couple of years (21-23). With voluntary quits and wage growth at all-time highs, market-competitive pay is a key element in attracting and retaining the right talent. The definition of "externally competitive" (or equitable) will differ for each organization based on its compensation philosophy (or strategy). While the majority of companies target the market median (50th percentile), some deliberately target above or below the median in accordance with their philosophy, maturity, budget constraints, or mix of total rewards.

Salary benchmarking and comparison is a complex task that compensation professionals must approach with caution. Here are key considerations: - Verify survey source: Ensure the credibility of the salary survey provider. Investigate factors such as data reliability, participant pool size, relevant peer group availability, and the recency of the data. - Timing is crucial: Perform comparisons at the right time of the year with current market salary data. Fresh and up-to-date information is essential. - Historical context: Compare current salary data with previous years' data to prevent pay discrepancies. Consider factors like inflation, job and industry trends, and economic conditions to gain a comprehensive perspective.

External equity is a subjective theme, measured with objective data. How an employer compares itself to the external market can vary significantly, and this is where peer groups, surveys and market positioning come into play. Further, these things may be different depending on the type of job, even within the sane organization. An excellent example of both the art and science of compensation management.

In an era marked by fierce competition for top talent, organizations must stay ahead of the curve in attracting and retaining skilled employees. Therefore, external equity is not a luxury; it’s a necessity. Achieving external equity requires a proactive approach, including regular market analysis and benchmarking.

I think "turnover" can be one of the factors. Employees sometimes leave their organizations in search of "better" payments and other benefits.

The pay strategy determines how the pay mix will be implemented to achieve specific goals. It considers factors such as the organization's financial resources, market conditions, and employee preferences. For example, a sales-focused organization may have a higher variable pay component to incentivize sales representatives to achieve their targets.

In sales roles, it is important to distinguish employees that are still developing versus those that are established. Oftentimes the pay mix can shift once a sales professional becomes more seasoned but it should be a sliding scale as opposed to a light switch. In other words, gradually increase the variable component of the pay mix over time instead of going from one extreme to another. Doing this can help to ensure the employee has enough experience to continue with their trajectory and that recent sales were not just an anomoly.

When engaging in salary benchmarking, it's vital to ensure an apples-to-apples comparison. What does this mean? It involves aligning the compensation components within your organization with those in the market. To achieve a credible and accurate comparison, assess various levels such as base salary, fixed cash, total earnings, fixed pay, variable pay, and other relevant elements. This thorough approach guarantees a realistic and trustworthy comparison of compensation practices.

Instead of asking employees how satisfied they are with what they're paid, consider assessing their sentiments around statements, such as "I understand how my pay is determined" or "I'm rewarded according to my job performance." Asking employees if they feel like they're paid fairly and competitively can also be subjective, so the questions you ask employees regarding perceptions of their pay should be ones that you can practically action against, e.g. improving education around how pay is determined.

As everyone has a different metric for what is "satisfying" I would suggest companies measure pay explainability. Does your organization at large understand how they are compensated? What market factors were used to determine this compensation strategy? Are the managers comfortable having this dialogue frequently as this is a topic that should be discussed more than once or twice a year. Pay explainability increases leadership trust and improves retention.

- Total compensation is important to include when doing pay satisfaction surveys. In fact, in my experience, the base pay is just to stay competitive, but the other related factors are more influencial in increasing the pay satisfaction.

How employees perceive the fairness and transparency of the compensation process is crucial. 3. Effective communication about compensation policies and practices is essential. 4. Understanding and measuring pay satisfaction is not just about ensuring that employees are content with their paychecks; it is a strategic move. It has broader implications for retention, productivity, engagement, and the company's reputation.

One thing I've found important is pausing to analyze these metrics before applying them. Otherwise these seemingly objective measures of pay impact can become a breeding ground for bias. There is a 2022 study by Alan Benson, Danielle Li, and Kelly Shue that found that compared to their male counterparts, women are 12% more likely to receive the lowest potential rating, perpetuating unequal opportunities and growth prospects. And study from the Harvard Business Review found that just 15% of women and 24% of male managers expressed confidence in the fairness of performance evaluations. SHRM found a staggering 90% of human resource leaders lacked faith in the accuracy of performance reviews, highlighting the need for the pause and check.

Impact is arguably the most important measure of effectiveness. Is the compensation design driving the desired outcomes? This is a simple question, with very complex answers. How does the employer's organization measure its own success and effectiveness, and how can those business metrics be translated into compensation metrics? Once those compensation metrics are defined, how are they communicated, measured and monitored? Education and transparency drive results.

The role of communication is paramount. A well-articulated communication strategy ensures that the organization’s compensation philosophies and practices are conveyed with clarity and precision. It bridges the gap between organizational intentions and employee perceptions, mitigating misconceptions and fostering a shared understanding of compensation fairness.
