What do you do if your project team lacks motivation and direction?

Perhaps your team is unmotivated because the project vision or goals feel like a seesaw. This can happen—priorities change, but let's not forget the people who work on the projects with the changing priorities. Let's acknowledge the changes and help everyone get on the same page (if possible). My advice is to not get aggravated that you have a team that is not motivated - try to understand their pain points, clarify what needs to be adjusted, and help everyone move toward the completion of the project.

Sharing the vision may help the team understand to what greater purpose they are contributing and assess how they contribute to it.

Realign Goals and Expectations: Clarify the project's objectives, milestones, and each team member's role. Ensure everyone understands the project's purpose, importance, and how their contributions contribute to the overall success.

Sharing the vision is substantial. everyone wants to know to what bigger goal they are giving a contribution. What I have discovered throughout my career is, that the visions provides are to abstract for too many employees. They do not understand how their particular job or task can make an impact to the set goal. Often neither managers do understand it. They are just cascading and presenting powerpoints with an explanation that was crafted for them so that the wording stays the same throughout the company. I believe it is a leaders job to translate these presentations , wordings into the language the team understands and gives examples from the teams tasks showing how these contribute to the bigger goal and vision.

Acknowledging small wins related to work and character makes the team members feel seen and valued for who they are. Creating a safe environment by having open and transparent communication and meeting each team member where they are at in their professional and personal life will allow for individuals to be more creative and collaborative. If everyone is clear on where they are standing, and what their aspirations and skills are, there can be a more effective and efficient task distribution, clarity and direction.

Foster Open Communication: Create a supportive environment where team members feel comfortable expressing their concerns and ideas. Encourage open dialogue during team meetings, allowing everyone to share their thoughts on how to improve motivation and direction.

Recognizing the team members as persons, as human beings with their talents, provides a safe an friendly environment. Team members how feel seen as human beings tend to be communicative and supportive towards the leader / manager. It provides many small opportunities to give and receive feedback. And then you are in a regular dialogue.

Empowerment and entitlement can often be confused by members of the team. Identifying a clear separation between the two is critical in highlighting the impact of empowerment. Positivity breeds productivity. When those who are or feel they are entitled believe they are empowered, a reminder of purpose and action may be in order. When empowering those who otherwise feel inferior to their peers or leaders, that is when you will truly see their abilities shine through!

Provide Support and Resources: Identify any obstacles hindering progress and provide the necessary resources or support to overcome them. This could include additional training, access to tools or technology, or reallocating tasks to better match team members' strengths.

Empowerment and delegation is most effective when its based on trust. Trust, just like in any other relationship is built over time by showing up, being honest and acting in coherence to our words. Trust, must also be nourished in ourselves, and this can be done by becoming aware of our inner sabotaging narrative and challenging it with evidence of all the times that we did show up and reminding ourselves that we are capable of doing hard things and new things. Normalising asking for help as a sign of strength and responsibility is also key. Delegation is not a synonym for "sort it out alone".

Highly motivated team is a key to project success. Team needs freedom and the recognition. The team which is empowered to take decisions with minimal direction does wonder.Under such environment, everyone is recognized and rewarded.

Foster an environment of trust and collaboration where team members feel safe to voice their concerns and ideas. Encourage open communication and teamwork, acknowledging and valuing diversity of skills and perspectives.

Recognize and Celebrate Achievements: Acknowledge and celebrate small wins along the way to keep morale high. Recognizing individual and team accomplishments reinforces positive behavior and motivates team members to continue striving for success.

Lead by Example: As the project leader, demonstrate enthusiasm, commitment, and a proactive attitude. Your behavior sets the tone for the team, so model the motivation and direction you wish to see from them.

Celebrate the little steps, not only the big milestones. Having regular recognition provides the feeling that we are closer to the finish line.

It may fall underneath assessing the situation, but I'd like to take a look and see if the right people are on the right seats on the bus. Things I would look for: Is there a visionary leading the project? Has a clear "we are here and we want to be there" been articulated? Does the group have an advancer? (An Advancer is one that works on the team as one that moves the ball forward) Is there a clear process that takes the group from creative and visionary to advancing to refining and then to execution? These are just some of the questions I would ask and assessments that I would take a look at.

A couple more steps you could consider adding to the list to help get buy in of the team: A clear roadmap: outline a plan of action, including milestones, deadlines and deliverables. This will help provide direction and keep the team focused on their objectives. Encourage Personal Development: Support the personal and professional development of team members. This could involve offering training programmes, mentorship opportunities, or access to resources that can help them develop new skills relevant to the project. By adding these steps you can further support your project team in overcoming their lack of motivation and direction, and ultimately drive the success of the project.

Bring in creativity - movement generates movement. A reason for a lack of motivation and direction can be monotony and assumptions that things have to be done in a certain way "because this is how we've always done it". Break the ice, bring in play. Something as simple as swapping desks, role-playing, or drawing instead of taking meeting notes can create a spark. When we play, we all become equals in a team, we all experience something new and we connect and combine ideas in new ways. That cascades into projects because it opens up the window to new possibilities.

There are many praised methods and tools, reports and surveys that claim to be the solution. Many make sense ... when it comes to program machines, tune-in and out, press the right buttons. But once you forget the human beings, with all their skills, talents and experience, hardly any of the methods and tools will help you get the results you wish for. E.g. I encountered a female IT-manager who refused to bid good morning etc. even when a team member was with her in the room. She ignored them, regarded them as subjects. The team members were in a dilemma. They were intrigued by their job & task, had to be transparent about IT-issues but were paralyzed, even petrified when it came to communicating to the IT-manager. Many of the team left.
