What do you do if stakeholders resist change?

Consider the emotional perspective of change! Change, no matter how essential, useful or important needs cognitive resources. Reacting with resistance sometime could only be a symbol of a high cognitive load and therefore less resources to accept change. Especially in times of global poly crisis, the simplest organizational change could ask a lot or even too much of employees. The concept of emotional leadership could help accompanying people through changes with empathy and consideration. Perceived trust, psychological safety and belonging, all associated with emotional leadership are at the same time important success factors of change programs.

1. Identify and Engage Key Stakeholders: Go beyond the immediate resistors. Consider those who hold power or influence, even if they haven't voiced opposition yet. Proactively engage with them, understand their perspective, and build relationships. 2. Dig Deeper: Understand the "Why" Behind Resistance. Resistance often stems from a mix of factors. So main issue here is one - intetest. People resist changes only they haven't interest in changes. Simply, they can't see benefits which they can get with the change. For sure active listening is important here to understand stakeholder his interest and explain what benefit they can get from it.

3. Address Concerns with Tailored Solutions Don't take a one-size-fits-all approach. Tailor your response to each stakeholder's concerns. If transparency is lacking, provide clear communication plans and roadmaps for the change. 4. Champion the "What's In It for Them?" Reframe the change narrative to highlight the positive impact on stakeholders. Show how the change aligns with their goals and objectives, whether it's increased efficiency, improved decision-making, or enhanced customer satisfaction. Use data, case studies, or even system demos to showcase the potential benefits.

So clear communication, better face to face not online, explaining the vision, asking intetest, explaining the benefits he/she can earn is crucial here. Also ownership here should take place. Stakeholder should be part of change.

5. Foster Collaboration and Ownership Invite stakeholders to participate in the change process. This creates a sense of ownership and fosters buy-in. Consider forming a task force where stakeholders can provide input and feedback. 6. Enhance Communication. Transparent and consistent communication is vital. Keep stakeholders informed of progress, address concerns promptly, and be open to feedback. Utilize multiple communication channels to reach different stakeholders, whether it's town halls, email updates, or dedicated online resources. 7. Celebrate Wins and Milestones. Acknowledge progress and recognize achievements along the way. Celebrate small even small wins. This keeps motivates everyone and reinforces positive aspects of change.

As mentioned above ownership is the powerful approach to eliminate resistance. Give the role ask suggestion, ask feedback, communicate, provide update reports.Show the value to stakeholder, ask support.

Engage stakeholders in the design and planning of the change from the beginning. This collaborative approach helps them feel ownership over the process and reduces resistance. Identify in the first phase what is driving the stakeholders' resistance. Address their specific concerns through open communication and empathy. Provide transparent and timely information about the purpose, benefits, and risks of the change. Use multiple channels to reach stakeholders and address their specific questions. Offer Support and Recognition: Provide training, coaching, and resources to help stakeholders adapt to the change. Recognize their efforts and achievements to boost their confidence and satisfaction.

Especially with alleys! Involving other stakeholders who support your journey can be helpful. Find someone who shares an interest in your project to help navigate obstacles and push things in the right direction when they become stagnant.

Meter stakeholder involvement based on the business realities. Over engaging busy stakeholders can be as problematic as under engaging them. Tailor their involvement to what they need to effectively champion the work. Often, champions are leaders at different levels. Maintaining their true (not expressed) support is a balancing act. I was brought in to address an at-risk digital transformation. Directors were involved in too many meetings so they did their daily work at the cost of paying attention. As go-live approached (and their awareness increased), there were numerous issues and concerns halting the go-live. We reduced their meeting demands by only including them at critical points and reviewing meeting highlights with them.

Also you can support stakeholder by providing required training, coaching sessions, mentorship, develop stakeholder by providing professional development. This is also about ownership.

Rewards also can support to avoid resistance. Project bonus, opportunities for grow, trainings, involvement in decision making, simply earning experience will motivate stakeholder and makes him your change agent.

Many stakeholders resist innovative ideas because of singular reason. They don't believe it will bring in the outcome which is said. Hence, show them proofs why you believe in such a innovative idea. Conduct a pilot and show quick win!

Change for the sake of change is usually never good. However if the change can be tied into the values or mission of the organization, then delivering the message of that change will be easier. Focus on how the change ties into the values or mission statement. If the stakeholder still resists after that approach then you have bigger problems to worry about (e.g., a colleague that is not in line with organization values and mission statement).

Address their concerns empathetically and proactively. First, listen attentively to understand their perspectives and motivations. Communicate transparently about the reasons for change, highlighting potential benefits and addressing misconceptions. Engage stakeholders in collaborative discussions to co-create solutions and alleviate fears. Provide support, resources, and training to facilitate the transition. Foster a culture of continuous feedback and adaptation to address evolving needs. Ultimately, build trust through consistent communication, accountability, and demonstrating the positive impact of change on stakeholders' interests and objectives.

In many cases, a lot of things can be done with the stakeholders, but at the end small percentage of them might be still resisting for change. At the end, there should be an escalation path for the lead or coordinator to escalate the problem and get management or higher level support on this. Any change without the management blessing having a higher chance to fail.
