But the traditional way that most organizations handle this, i.e. untrained individual managers providing observation and feedback, does not scale based on the last sentence... "However, you need to ensure that your observation and feedback are fair, consistent, and transparent, and that you avoid bias and judgment." Companies need to do a better job helping all their managers understand what objectively "good performance" looks like for a role in order to uphold a fair, consistent, transparent process. BUT if these are the only deployed metrics, we are steering the engagement ship by watching its wake. We should take a close look at the survey questions. Does the survey ask about meeting regularly with their manager, understanding the organization's strategy, empowered to ask questions, use of their feedback, including the survey? Lagging measures, but more insight than just satisfaction. Leading engaging metrics (assuming the company has formal recognition programs, Learning Management Systems and Workday): Recognition received, recognition given, training hours, development and completion of Personal Development Plans.
