I once supervised a unionized factory. One day, Tom, a skilled employee, began slacking off, affecting the team's performance. We have been able to replace many non-union companies' discipline process with a more adult-to-adult, problem-solving approach placing the responsibility for determining the cause and solution on that adult employee. Having worked with a number of companies that have a union contract, we have also suggested -- prior to doing a verbal or written warning-- that these discussions which include the union rep can resolve issues in a much more positive vs. punitive way. Of course, it depends on the kind of relationship the company has with the union. But it is a better way.

Collaboration with union is essential. We seen the benefits of this practice when we look at how far our understanding and development of OH&S Standards have come. So it is important to have Collaboration, otherwise the issue needing to be addressed gets lost and the problem continues to cause additional issues well beyond the initial goal and or objective

I always took the approach of building relationships so I had strong relations with Union employees. Having a CBA and progressive discipline schedule makes the process easier. It gets complicated when there is deviation. Documenting, sticking to facts (not emotions) and operating within the parameters of the CBA are essential. The article mentions SMART goals. As long as these are aligned with the language of the CBA, or negotiated, it can help clarify performance expectations. Though it was the responsibility of the Union to educate members, I always mentioned Weingarten Rights and offered a Shop Steward before meeting.
