How do you make fair and inclusive leadership decisions?

In my opinion, to make fair and inclusive leadership decisions is as simple as being "fair" and "Inclusive" The difficult part is the "how" and also to what extent the leader is willing to be "fair and Inclusive". The How side of it can be tackled by creating a culture within the organization that promotes fairness and inclusiveness in decision making. Taking into consideration the diversity of thoughts and ideas and also the implication of those decision on each individual and offering support and empathy because in reality there will be. On the "inclusiveness" side, organizations need to build a culture of trust and diversity. It might be a common sense to be fair and inclusive but not a common practice or desired way for some.

In assessing the situation right, it's not only necessary to understand and analyze the situation which needs analytical skills. You'll also need emotional intelligence in order to understand the human consequences of your decisions and above all you'll need to be a mature leader (i.e. you'll need reflective intelligence and a great understanding of yourself, your triggers and protection shields) in order to be able to step into multiperspectivity and understand how your personality affects the decision-making and to which extend it should be affecting it. Only if we take decisions that are in the interest of the org, not (only) in the interest of the leader, we are able to take fair and inclusive decisions that lead into the future.

Never rush to judgement. Never go with emotion. Always give yourself the time to think through the scenarios that are in front of you. Speak to others who you trust like a mentor.

Here is something I learnt in my 13+ years managing 100+ members team in multiple MNCs: 1. Embrace diverse voices. Often, the loudest voices in the room aren't the only ones with valuable insights, especially those from underrepresented backgrounds. Their perspectives can shed light on blind spots one might have missed. 2. Additionally, consider using decision-making frameworks that prioritize equity and inclusivity. Regularly seek feedback on your decisions, and be willing to pivot if they don't serve the collective good.

These 2 things help me find a good alternative: 1. Brainstorm with a Diverse Team: Gather a diverse group of team members to brainstorm alternatives. Different viewpoints can lead to innovative solutions that you might not have considered on your own. 2. Research Best Practices: Look beyond your immediate circle and research how others have tackled similar challenges. Learning from successful strategies in other industries or contexts can spark fresh ideas for alternative solutions.

When we look at making data driven decisions, we often run multiple scenarios by the computer to execute simulations and provide us with probabilistic ranges for the final outcome. Leadership decisions are no different...there is an absolute need for a leader to run various hypothetical and yet feasible (too many scenarios will indeed need a computer to process) scenarios. Brainstorming and mind mapping techniques help in bringing out a probabilistic range for the final outcome and give us the way to go forward based on our desired outcome tolerance thresholds.

As an organizational leader, one must thoroughly identify and understand the elements of a situation, which map to the resources and options available. Before assessing the alternatives, it’s a good practice to run through the problem and assessment with peers, who are deemed to be relevant for a problem. For instance, people decisions should be discussed with people partners to assess and take actions in the best interest. Similarly, strategic decisions must be taken after consulting with the stakeholders. As a leader, it not only helps in aligning the expectations but also build confidence on your approach and assessment.

I would also add that efficient criteria for evaluating is determined relevant impact and relative difficulty. This provides the ability to determine which options are hardest/easiest and which of those have the highest impact. That usually resolves which is the clear choice right away.

This is critical for succesful process alignment and execution. I would add the following: 1. Cultivate an Open Communication Channel Establish a clear and open line of communication with team members to encourage them to share their thoughts, concerns, and ideas freely. This helps create an environment where everyone feels valued and heard. 2. Promote Continuous Learning and Development Encourage professional growth and provide opportunities for skill-building and learning. This not only empowers team members but also enriches the pool of perspectives available for decision-making.

As leaders, we can fall into the trap of thinking "we know it all", which is almost always never the case. The best decisions are those that have been informed from a variety of perspectives. And one of the best ways to involve other perspectives is by creating a culture and environment in which your people feel safe to speak up; to be able to share their suggestions, input and feedback freely, without worrying they'll be criticised, or judged poorly because of it.

I would add to the involving others from the point of view of making them conscious about their core qualities as leaders who are humans. Let's look at this this way, in an AI-driven world, the implications of leadership decisions are magnified. As technology intertwines deeper with our lives, a leader's human touch becomes much more importnat than any toher quality. Consciousness in leadership means leaders stay attuned to stakeholders' needs, especially in the wake of AI's influence. This awareness prompts leaders to evaluate the broader repercussions. so that they act mindfully with integrity keeping less focus on profits and more on people.

In my experience, leaders need to be great listeners. Before making decisions that affect everyone, you need to be able to know what kind of outcomes or reactions the decision will elicit, and this also stems from been equipped with knowledge about the people you lead. You need to listen, learn and study them, and understand their personalities, preferences, strengths and weaknesses. This helps with better decision-making.

Leaders need to invite team members to share and contribute at all times. Inclusive leadership is fundamentally transformational. It leads to a highly engaged workforce and one that feels valued and appreciated!

Communication holds the key while announcing strategic decisions. Context and the audience determine the tone of communication. To the business stakeholders - the communication must include problem definition, a synopsis of assessment, strategy, business levers, impact, and execution outline. To the peer leadership and up - context, vision, strategic decisions, outcomes and impact, asks, steering committee and reporting metrics. To the teams responsible for execution - the context, strategy, execution flow and details, business outcomes, expectations, the success criteria, and engagement touch points.

When it comes to change management, early and often communication is critical to ensure the objective is completed faster. Without it, rumour and innuendo spread which will in fact reduce agilty and creates friction and fear.

Cannot agree any more. Sometimes how you communicate or how you made people feel with your decision than your decision itself. In the case of making a decision involving junior employees, it is important to have empathetic communication when conveying the decision , it will give them a template/ approach to handle such situations later.

1-1 is the best time for hard announcements. So having a nice common ground in which both parties feel allowed to communicate properly and clearly, are fundamental for a transparent relationship.

The journey toward fair and inclusive leadership doesn't conclude with making initial decisions; it continues with vigilant monitoring, evaluation, and adaptation. By doing so, you not only ensure the effectiveness of your efforts but also cultivate this culture in your organization's DNA.

A company or organization can only develop to the extend of the development of its leaders. If leaders stop to develop themselves (or don't even start) there are limits of adaptability. Therefore, Leadership development in the future is personal development which needs to include self reflection, understanding one's own triggers & protection mechanisms and learning to work with them. Only if this is done we are able to act as mature leaders who are able to decide not based on their own interests, but on the interests of the organization. This again is the precondition for fair and inclusive decision making and for creating a future that's fitting the external and internal needs, not the needs of the leader.

I agree! In order to create an inclusive environment through making inclusive decisions, you have to learn how. This is about learning the strengths and weaknesses of your team that is included in the decision. There is an alternative to this viewpoint as well, however. Leaders can get caught up in analysis paralysis, try to be too inclusive, and end up taking too long to make a decision. Yes, inclusive decision making is the best decision making, but at the end of the day, leaders must lead and make decisions based on the information given, which hopefully comes from a diverse group of thinkers.

Become aware of biases and old frames of reference that impact your mindset. Paradoxically, the easiest decisions to make - almost as if on autopilot - are most often the least inclusive. Tips #1: get familiar with cognitive biases and learn how to spot them in your thought and communication processes (e.g. count of how often you say "Yes, but" in a meeting) #2: when meeting to discuss decisions, give yourself a minute at the beginning of the session to imagine who each person in the room resembles from your earlier life. Chances are sky-high you're projecting some old relationships right there in that room. #3: reflect on a daily basis on automated responses and feelings you've had that day. Can you identify any biases and projections?
