As a leader is important to understand and identify people psycological needs. This will allow the development of a sustained motivation over time. I explain the 3 psycological needs (relationship, competence or autonomy) and then I ask the manager ?what is the main psychological need of each collaborator? 1) Relationship: collaborate with collegues, clients, etc... 2) Competence: to obtain recognition for my knowledge, skills and experience 3) Autonomy: to be able to make decisions and work self directed to achieve goals. Once, we have identified the psychological, the manager are able to adapt and provide the right gasoline to each person. He/she create an adhoc development, conversation and recognition plan.

By tapping into spiritual intelligence, leaders can cultivate a “Holistic” approach that nurtures not just professional growth but also personal fulfillment. When we lead with empathy guided by Spiritual Intelligence, we create a sacred space where authenticity thrives, bonds deepen, and true motivation inspires.

Potential leaders must get their heads out of the process and policy manuals and genuinely listen to their team members. This means actively engaging in their day-to-day challenges and understanding their unique motivations and concerns. But here’s the kicker: empathy must align with the corporate culture. Think of corporate culture and EQ as bookends—they need to work together seamlessly. Encourage potential leaders to practice perspective-taking exercises. This immersive experience builds empathy and ensures that corporate culture supports and enhances EQ, fostering mutual respect, collaboration, and high performance.

At the heart of effective communication lies a deeper connection. Beyond just clarity and regularity, leaders must tap into the essence of Spiritual Intelligence. This means recognizing the unique spirit within each team member. When leaders speak not just to minds but also to hearts, they foster a sense of purpose and belonging. This “Holistic” approach can transform mere communication into a shared journey of Growth and Inspiration.

“Empowering Autonomy” is crucial, but we must also reflect on the deeper, “Spiritual” aspect of leadership. True leadership isn't just about delegating tasks. It involves understanding and nurturing the inner drive of each team member. Spiritual Intelligence teaches us to connect with others on a deeper level, inspiring them through shared purpose and values. When leaders approach their roles with empathy and genuine care, they foster a “Holistic” environment where every individual feels seen and heard, naturally enhancing motivation and team cohesion.

One approach that is effective for handling potential leaders who struggle with motivating their team members is to introduce “Leadership Shadowing.” For instance, pair them with experienced leaders who excel in team motivation. This is where "Holistic" leadership and Spiritual Intelligence come into play. Leaders need to model Authenticity, Empathy, and Mindful Presence. By integrating these qualities, leaders can create a culture that not only drives performance but nurtures the soul of the team.

Most leaders who struggle to motivate others is because they haven't quite yet mastered capabilities across all three of IQ (task aware), EQ (others aware) and PQ (self aware). I like to call these, Competency, Connection and Character. If you have competency and character you will be insightful but isolated from the team, If you have character and connection, you will be inspiring but ineffective. If you have competency and connection, you will be impressive but can also be manipulative. Only when you have capabilities in all three can you truly be a leader worth following. Leadership capabilities should be defined across all three and any leadership development academy/programme should ensure all three of these are covered and built on.
