A few ideas to add to this process: 1. The time-bound should generally be "by the end of this course" (or module, lesson, whatever you want to call it). 2. No matter how well your objective is worded, if it doesn't directly impact what people do, if it doesn't change behavior, it's not going to make an impact. For example, a salesperson identifying 3 features of the widget is SMART. A better objective, the behavioral one, is that same salesperson explaining the relevant features of the widget to a customer in x situation. 3. Always measure the objectives as written. We want the salesperson to explain? A multiple choice test doesn't allow explanations. We want them to build a proposal? Let's build one during the workshop.

That's a lot of words. 1. Are we seeing the intended KPI changes happen? If yes, then training worked! If no, then: 2. Find out if the learners are using the behavior change in their everyday work. (This one is typically the hardest) If yes, then the training worked, but the process didn't. If no: 3. Assess the learners on the objectives directly. If yes, then the training worked, but they aren't using their skills, and a new Needs Analysis is needed to find out why and address that. If no, the training didn't work.

As a leader, you need to be flexible and responsive to the changing environment, meaning you must adapt and update your learning objectives and outcomes to reflect new realities, challenges, or opportunities. Ensure they remain relevant, realistic, and measurable by seeking feedback and input from yourself and others. Much of the focus in this article is on the needs analysis, which I very much appreciate. I’ll focus in on the adaptability. While changing environments often have many variables that change with them as it relates to leadership skills, there is also a great deal of consistency. The belief that everything is changing is not only untrue and overwhelming for the end-user, it often results in a lot of unnecessary work. When you deconstruct the change, you can break apart what’s remaining consistent. This not only allows you to help leaders leverage existing skills but increase their probability of adapting. When people feel like everything is changing, they often shut down. When they only have to pivot/adapt, it’s an easier pill to swallow.
