1 Use the SBI model

One of the most widely used frameworks for giving feedback is the SBI model, which stands for Situation, Behavior, and Impact. This model helps you structure your feedback in a clear, specific, and objective way. You start by describing the situation where you observed the behavior, then you explain what the behavior was and how it affected the project, the team, or the client. For example, you could say: "In yesterday's meeting, you interrupted several times when your colleagues were presenting their ideas, and this made them feel frustrated and ignored." By using the SBI model, you avoid vague or judgmental statements that could trigger defensiveness or resentment.

Love the SBI model for difficult feedback. While I have still received defensive behaviour (why would I not) it helps plan a change for the future. It also gives me confidence in what I am saying is clear communication helping the team member grow and develop in a structured manner.

2 Focus on the future

After you have delivered your feedback using the SBI model, you need to shift your attention to the future. This means that you should not only point out what went wrong, but also what can be done differently next time. You can ask your team member to suggest a solution, or offer some suggestions yourself. For example, you could say: "How do you think you can improve your communication skills in future meetings? One idea is to practice active listening and wait for your turn to speak." By focusing on the future, you show your team member that you care about their growth and development, and that you are willing to support them along the way.

I agree with asking the team member to come up with their own suggestions to improve and when they can implement this change. The key is once they have done this it is time to rave about the positive change and actions resulting.

Sometimes it's best to purely focus on the future behavior you want to see, by collectively brainstorming ideas and giving advise. It's a quicker and gentler approach.

I am a big believer in positive feedback and there isn’t enough of it around. Many people I have spoken with over the past 25 years think it is just soft emotional stuff. From an adult learning perspective we need 10 positives for every 1 constructive criticism. No we aren’t sensitive, we are human. People say they love change, rubbish! It is always a bit of a challenge and requires a positive outlook. By giving lots of positive feedback it means when you do give constructive advice they know you are coming from a well intentioned place to benefit them.

4 Be timely and consistent

The last tip to help your team focus on the future is to be timely and consistent with your feedback. This means that you should not wait too long to give feedback, as it could lose its relevance and impact. You should also not give feedback too frequently, as it could overwhelm or annoy your team members. Incentive team members with time off or monetary gains should they come up with a revolutionary point of view. Stimulating them to be focused on futuristic ideas that would mean thinking out of the box. Away of the normal individual comprehension and processes. I tried and experimented with this and it did bring our team value.
