How can you identify the root cause of a conflict?

One reason why employers often incorrectlt identify the real reason for a dispute is because a company tend to investigate people and not the incident. Being overly focussed on the perceived culprit makes one miss the true value and scope of a proper investigation.

In my experience, workplace conflicts often arise from unmet needs. Try to identify what needs are not being met and why. This can often lead you to the root cause, which is crucial for process improvements, enhanced trust and credibility, and reduce misunderstandings.

I use the '5 Whys', its a problem-solving technique used in conflict resolution to identify the root cause of disagreements. Starting with a clear definition of the conflict, ask "why" repeatedly, probing deeper with each iteration. By the fifth "why," the process often reveals the fundamental issue at the core of the conflict. This method uncovers the immediate triggers, but also identifies underlying factors contributing to the disagreement. The goal is to address the root cause, leading to more effective conflict resolution and preventing similar issues in future.

In my experience, conflicts can cause many issues one of them is productivity, and if not remedied then it can lead to an increase of dissatisfaction and employee turnover. In a workplace, it happens due to differences and opposing perspectives or ideas, or they don't get along well. Of course, a leader shouldn't be biased - for me, an effective way of dealing with or identifying a root cause is by having them involved in brainstorming to promote professionality and a certain level of maturity where they can realize such conflict will not only affect them but as well the team and the business. As a leader, you should be able to give encouragement, attract positive changes, push aside judgment, and compromise rather than win the argument.

Conflict can occur mainly due to these reasons - poor communication, personality and value clashes, scarcity of resources, overwhelming workloads, lack of clarity on roles and responsibilities As a leader, your first job is to make sure you are not a difficult person yourself. Difficult or even toxic people often remain in an organisation because they perceived as being highly skilled. Organisation’s make excuses for the behaviour, this is huge mistake because difficult n toxic people, regardless of how brilliant they are, reduce the productivity of the people around them, which offsets any benefit they may bring. As a leader in organisation it is imperative that you handle toxic people.

Some techniques that I've found helpful to identify the root cause: - 5 Whys - Fishbone diagram - Tree map (also called FTA) - Pareto Chart - Scatter diagram I totally agree that no matter what techniques that you use, asking open-ended questions is a powerful way to enhance the power of the techniques in identifying the root cause. Besides, do not forget your intention in finding the root cause: deeply understand the situation and provide valuable insights for improving/proposing solutions and action plans.

To identify the root cause of a conflict, initiate open and honest communication with the parties involved. To everything that is already mentioned I like the very simple technique that I borrow from my teachers of Gestalt in organizations - return to the moment when things have changed, analyze what actually happened. This actually helps To find the turning point which could be helpful in finding the root causes, or at least hint areas for further investigation.

Wonderful points...also, over years I have noticed a a few early signs of conflicts. As a leader, ability to sence conflict could greatly help. Early signs of interpersonal team conflict often include: 1. Communication Breakdown - This is often the first sign. Team members may stop sharing information, ideas, or concerns openly. There's an increase in misunderstandings, and emails or messages may be ignored or misunderstood. 2. Increased Tension and Irritability - Team members may become easily frustrated with one another. This can manifest in short tempers, sarcastic comments, or an unwillingness to cooperate, even on simple tasks. Recognising these signs early can help in addressing conflicts before they escalate.

Root cause analysis is one step in the whole process to address and have the solutions to solve the conflicts. I think we should focus on these following steps to address the root cause: 1. Implement your proposed solution(s) or action plan. 2. Define the metrics/ the way that you can evaluate the results. In my experience, I always follow PDCA, A3 Thinking or problem solving matrix to get the full picture and define all the steps and actions to address the conflicts.

In my experience, I found out that communication is always key. You need to hear what every party involved has to say. Active listening is important because it gives you a good understanding of the situation while being empathetic and acknowledging of their feelings. It’s best to first hear every party involved individually to give them the ability to express their point of view and their concerns privately, and after gathering all the necessary informations from all of them, then we could collaborate and communicate all together so that everyone understands each other’s point of view and make suggestions. Follow up and monitoring is also important to make sure that the parties involved are following the guidelines and solutions proposed.
