How can you identify high-potential employees using coaching evaluations?

Make sure you don’t confuse high performing and high potential. If we use potential in the sense of people seen as future leaders and people managers. Often, people that perform above expectations are pushed towards taking more people management and leadership roles. Let’s make sure this is a step they want and can take. I have seen so many talented people that are outperforming others getting ‘burned’ because people assumed they were/would also be good leaders. And maybe they would. But maybe they wouldn’t. Make sure you know what they want! Not only know what you/the organisation wants. Outperformers also need to be nurtured, coached, …. They want to develop themselves, but they don’t always want to take managerial responsibilities.

Through the coaching interventions or any 360 feedback, one key attribute to look for that is a good indicator of high potential is that the talent is consistently taking the perspective of others. This means that they are thinking about impact to other functions, they usually thinking cross-functionally or cross-regionally, and will naturally be demonstrating consultative and collaborative behaviors, which is key to working effectively and sustainably in the increasingly complex human systems of today's organizations.

The best way to identify high-potential employees using coaching evaluations is to look at the progress they've made in their role over a period of time + their commitment to professional development. High potential employees are intrinsically motivated. It's evident in their ability to strategically apply feedback to improve their own performance. Once they've been identified the next thing is to ask them what they want their next steps to be. All "high potential" employees don't want the responsibility of leading others. Before investing in their development to become a people leader, be sure it's something that they actually want to pursue.

But it can’t be done in isolation, the starting point is a clear strategic intent and plan of the why, how and what next. There are multiple ways to identify these hi-po through past performance metrics, 360 degree, assessments etc. A assessment or even a one-on-one conversation can be extremely useful. An important question is do they also have the aspirations for the roles expected of them?

In my perspective coaching evaluations can uniquely identify high-performing talent by emphasizing adaptability, collaborative problem-solving, effective communication, and a commitment to fostering a positive team culture. This approach considers not only individual achievements but also the ability to inspire and lead others in alignment with the organization's evolving leadership values.

I agree with much of the experts who have already spoken. Coaching sessions allow both participants to dig deep and see real root causes to issues in an objective way. This then brings to light how emotionally intelligent, self aware and resilient the employee is. I think these 3 aspects are critical success factors to succeeding, whatever size or type of organisation it is. Some environments are tough, and good managers are hard to come by, so assessments can provide valuable insight to both sides, giving the employee confidence to keep going, and giving the coach insights on how to help further.

Coaching evaluations provide great insights into an individual’s personality and identity. I find VIA strengths assessment as a meaningful tool. Scenario building is also useful along with Critical events interview. An effective coaching evaluation should be able to see through the layers to reach to the core and the authentic self of a person.

The regular check-ins and coaching sessions should indicate whether the coachee is self-aware and have embodied the need and taken the steps towards change. High-potential employees should to be self-aware about how they respond to situations and make people feel, learn to read the pulse or temperature in the room.

As a Values-Inspired Empowerment Coach, I personally do not adhere to the terminology of ??High Potential Employees??. It implies that you are hiring some employees with low potential. I’ll invite you then to revise your Talent Acquisition and Management approach. When an organization adopt a fully rounded DEIB practice, it recognizes that tools and processes, learning styles and speeds might be perceived differently from one individual to the other. I believe every empolyee would have a high potential, some would have different priorities, ambitions or career aspirations maybe. Yet the potential, in my opinion it is to the organization to facilitate the equitable environment and resources for each one to unleash their highest potential

Clear Objectives: Set clear and measurable objectives that align with the organization's goals and the employee's professional development. Personalization: Tailor the evaluations to individual employee needs and job expectations. Integrating Multiple Feedback: Incorporate different feedback sources, including self-assessments, peer evaluations, and supervisor feedback.

You need to be sure to know what you're all hoping for, what your goals our & to really be sure that it's a collaborative process. The more you both feel involved in the process & where you're going, the best you're going to get from individuals.

One needs to ensure that evaluations are used to guide improvement and not punish by creating a culture of open feedback and continuous learning. Please make sure anonymity where appropriate and respect the privacy of everyone involved in the evaluation process. Proper communication should be made to convey the purpose and benefits of evaluations to all stakeholders.

To identify a high-potential employee demands one to be very strategic in assessing a larger scope of his/her current performance and also the potential for growth and leadership. There's a need to consider his/her desire and readiness to acquire new skills, adapt and demonstrate a collaborative mindset and problem-solving skills

Align the evaluation with the rhythm of the coaching process and the goals of the individual. Create a seamless connection between the evaluation, coaching sessions, and the action plan. This alignment not only reinforces the coherence of the process but also underscores the impact of coaching on individual growth The only constant is change. Regularly review the evaluation's effectiveness. How well is it meeting its objectives? Acknowledge gaps or issues and, most importantly, iterate on the design. The journey to effectiveness is a continuous loop of review and improvement, ensuring that the evaluation evolves in tandem with the dynamic nature of growth.

Identifying high-potential employees and creating an enabling environment for them to reach their goals - is one of the most gratifying experience for those who are at the Leadership positions. The exercise is crucial for an organization's sustainability. There are many traits which distinguishes a high-potential employee from an average Joe. One of the key trait is their drive and craving to add value to the organizational goals and their resounding resolve to overcoming obstacles that come up along the way. These people have a will to win mindset. They are proactive and goal-oriented, always and set new bar not only for themselves but also for the organization. A high-potential employee is someone who has ambition/aspiration (A), behaviour (B), and competence (C) to perform at a higher level than their current role. The 'ABC' can be described as: Ambition: Strong motivation to succeed, set and achieve goals, and a desire for continuous improvement (and learning) and advancement. Behaviour: Alignment with the organization's values. Demonstrated leadership qualities, such as the ability to inspire and motivate others. Ability to handle stress, uncertainty, and setbacks effectively. Competence: Ability to understand the bigger picture, foresee future trends, and think critically. High levels of self-awareness, empathy, and the ability to manage one's own emotions and understand others.

The criteria used, along with requisite actions has to be multifaceted: 1. Are they demonstrating leadership skills (it doesn't matter if polished or diamond in the rough) the standard 9 box grid analysis is helpful for this 2. If they are (and I prefer the 70/20/10 development mix). Get them on an emerging leaders course, + Coach, Mentor and if at the right level Exec Sponsor 3. See how they perform in a stretch project. The above collectively will give them the right amount of development, financial acumen, understanding of business dynamics, and whether they can execute, to perform at a more senior level. At that stage adding on to succession plans and job shadowing, and Exec Coaching should help until the right role arises.

There are so many tools that you can use like surveys, feedback forms, and performance metrics. Surveys and feedback forms collect insights from individuals who received coaching, assessing its impact on their skills and satisfaction. Tools such as 360-degree feedback systems gather input from peers, supervisors, and subordinates to provide a comprehensive view. For example like SurveyMonkey for surveys, Google Forms for feedback forms, and software like Quantum Workplace or Trakstar for 360-degree feedback. You can use a combination of these tools to help you in coaching.
