How can you evaluate your R&D supervisor's performance?

The most important criterion for a research supervisor is - Personal Integrity. It is obvious that a supervisor should have domain knowledge and technical expertise. That goes without saying. Without personal integrity however, all other criteria become irrelevant. Without personal integrity, a supervisor will not have the respect of her or his team. A team that does not respect its leader will not give its best. Domain knowledge, innovation, project management and other skills can be learned. Integrity cannot. This quality is inherent in a person's character. Thus, integrity should be the primary defining criterion for a supervisor.

R&D leaders—whether first line supervisor, manager, director, or CTO—have many dimensions to their performance. Among these are: - Representing the work of R&D to “higher-ups” (not always scientists). An outcome of good performance here is support ($) and trust from said higher-ups. - Fostering a culture of innovation and collaboration. There are many best practices that can be tracked here. - Good portfolio management. At every level, supervisors need to decide how to get the best bang for the buck, whether that means, “What is the best experiment we can run tomorrow?” or “Should we continue to invest millions to develop this new area?” ROI is the KPI here. In my opinion, these are the 3 most consequential elements .

I will suggest focusing on the power dynamics and knowledge systems within the R&D environment, first. Criteria could include how the supervisor navigates institutional power structures, fosters intellectual freedom, and handles surveillance and control within the team. It is also important to assess the supervisor's encouragement of innovative thinking, personal growth of team members, and adherence to ethical research practices.

To evaluate an R&D supervisor's performance, consider how well they manage projects, lead and develop their team, solve problems, and communicate. Check their technical expertise, ability to collaborate, and how their work aligns with company goals. Also, consider feedback from their team and adherence to standards. This overall assessment gives a clear picture of their effectiveness in the role.

The evidences used for evaluation of the supervisors can be classified into two groups of result-orienred and process-orienred. For a meaningful and reliable evaluation of the target group, both types of the data should be collected and organized. For any kind of the data in this context, a special care should be taken in data collection to avoid the misuse or misinterpretation of the data and to assure a fair and unbiased judgement.

It will be valid to look at her/his role in shaping the team’s discourse, and how she/he maintains power balance. I will - personally- evaluate my supervisor based on her/his ability to inspire original thought, her/his respect for the individuality of team members, and the overall moral atmosphere she/he cultivates.

Another point of view, to analyse an R and D supervisor is by gathering information or evidence. Gathering information involves systematically collecting and acquiring data or knowledge. This process may include research, interviews, surveys, and the analysis of various sources to obtain accurate and comprehensive information. Effective information gathering is essential for informed decision-making and problem-solving.

The appropriate and fair data analysis is crucial for a real evaluation. For this purpose, different statistical tests both from quantitative and qualitative types are needed to be used in order to obtain a realistic image about the capability of the supervisor. The data analysis should avoid both under- or over-estimation of the expectations from the supervisor.

I would prefer to analyze how the supervisor's actions contribute to or challenge the existing power structures and knowledge paradigms in the organization as well as have fostered personal growth and moral development in the team, and how they have nurtured self-reliance and individual thought.

Some considerations may include: Project Success Rates: Analyzing the outcomes of R&D projects managed by the supervisor, such as successful product launches, patents obtained, or technological advancements. Resource Allocation: Reviewing how efficiently resources, including time and budget, are allocated and utilized for different projects within the R&D department. Innovation Metrics: Examining the level of innovation achieved under the supervisor's guidance, including the introduction of new technologies, processes, or methodologies. Team Productivity: Assessing team performance metrics, such as meeting project deadlines. Problem-Solving: Analyzing the supervisor's responsiveness and effectiveness in addressing challenges or setbacks.

When providing feedback to the supervisor, it is essential to focus on areas for improvement while also acknowledging the supervisor's strengths. Using examples and specific instances can help illustrate the feedback and make it more tangible. Additionally, it is important to be prepared and organized before providing feedback. Clearly outline the points you wish to address and consider potential solutions or suggestions to offer. This will demonstrate your commitment to finding resolutions and contribute to a more productive conversation. Lastly, it is crucial to actively listen to the supervisor's perspective and be open to their feedback as well.

Specificity: Be specific about observed behaviors, outcomes, or instances. Concrete examples make feedback more actionable and easier to understand. Highlight Achievements: Acknowledge and highlight the supervisor's successes, including successful project outcomes, innovation contributions, or effective team leadership. Areas for Improvement: Diplomatically address areas where improvement is needed. Focus on constructive suggestions rather than criticisms, offering solutions or alternative approaches. Communication Skills: Evaluate the supervisor's communication skills, both in conveying expectations and providing updates. Effective communication is crucial for team alignment. Collaboration and Team Dynamics: Assess how well the supervisor.

Providing supportive and constructive feedbacks to different categories of employees, particularly the supervisors and other mid-managers, is a very impactful and, in fact, necessary part of the evaluation. Feedbacks should contain both encouraging and prophylactic messages to the target person. They should be clear and self-evident to guide the person to the right direction.

The last, but not least, part of the evaluation is to assure that the rest four parts have worked properly and induced desired changes in the supervisor. One should monitor carefully how she/he is progressing and if the everyday behaviours as well as the productivity of the supervisor have been improved as a result of the evaluation system.

The follow of work is needed to contribute in the right direction. The evaluation and analysis give you the results of good or bad. The successive progression should be taken from the analysis and keep work on it. The right direction should be followed.
