Evaluating a UX Researcher's performance when leading a team can be challenging, as it involves assessing both their individual and collaborative skills, as well as the quality and impact of their research outputs. In this article, we will explore some of the criteria and methods you can use to measure and improve your UX Researcher's performance as a team leader.
The first step to evaluate a UX Researcher's performance is to define clear goals and expectations for their role, their team, and their projects. These should be aligned with the overall business objectives, user needs, and research strategy. You should also communicate these goals and expectations regularly and provide feedback and support along the way. By doing this, you can help your UX Researcher to focus on the most relevant and valuable research activities, to prioritize and manage their workload, and to track and demonstrate their progress and achievements.
In my experience, my manager evaluated a UX Researcher by assessing research skills, methodologies, and adaptability; leadership and collaboration, including communication and impact on product development; and commitment to continuous learning, innovation, and improvement.
Clear goals and ongoing communication are key. Additionally, fostering a collaborative environment where researchers can share findings and insights boosts the overall effectiveness of the UX team.
The second step to evaluate a UX Researcher's performance is to assess their research skills and methods. This includes how well they plan, conduct, analyze, and communicate their research, as well as how they apply ethical and rigorous standards to their work. You can use various tools and techniques to evaluate their research skills and methods, such as peer reviews, research audits, surveys, interviews, or portfolios. You should also consider how they adapt and innovate their research methods to suit different contexts, challenges, and opportunities.
The third step to evaluate a UX Researcher's performance is to evaluate their team leadership and collaboration. This involves how they motivate, empower, and mentor their team members, as well as how they coordinate, delegate, and resolve conflicts within their team. It also involves how they collaborate with other teams and stakeholders, such as designers, developers, product managers, or clients. You can use various sources and indicators to evaluate their team leadership and collaboration, such as feedback from their team members and peers, observation of their interactions and behaviors, or metrics of their team's performance and satisfaction.
The fourth step to evaluate a UX Researcher's performance is to measure their research impact and outcomes. This refers to how their research contributes to the improvement of the user experience, the product development, and the business goals. You can use various methods and measures to quantify and qualify their research impact and outcomes, such as user feedback, usability testing, analytics, or case studies. You should also consider how they communicate and advocate for their research findings and recommendations, and how they influence the decision-making and action-taking processes.
In my experience, being able to almost directly trace the impact of a Researcher's work is key. For that I use the a small reporting dashboard, with : 1/ The name of the project (and its perimeter) 2/ The research methods used 3/ The number of participants used 3/ The Researcher man days spent on the project (and the level of seniority) 4/ The impact (new revenue generated, costs avoided,...) This of course doesn't take into account the more "intangible" impact (driving the customer-centricity of the organisation for instance), but it's a good way to get a first sense of a researcher's impact.
Everyone involved into any project, not only design, should keep prioritizing the tangible impact of research on user experience and business outcomes.

This involves recognizing and acknowledging their achievements and successes, as well as providing constructive and actionable feedback and suggestions for their development and growth. You should also involve them in the evaluation process, by asking them to self-reflect on their performance, to share their challenges and learnings, and to set their own goals and plans for improvement.
The sixth and final step to evaluate a UX Researcher's performance is to support their continuous learning and development. This involves providing them with the resources, opportunities, and guidance they need to enhance their skills, knowledge, and confidence as a UX Researcher and a team leader. You can do this by offering them training, coaching, mentoring, or feedback sessions, by encouraging them to attend or present at events, workshops, or conferences, or by connecting them with other UX Researchers or experts in their field.
