once the people that you have defined as required for the kick off (Storming phase ) I have found it very useful to get the team into a room or onto a virtual call (depending on the location of your resources) and get them to draft a team charter, what tone to maintain, what principles, what social rules, meeting conduct, performance, open communication and how to nurture trust with each other. At the end of the day this team does deliver the project, does engage with the customer and ultimately cannot do this alone. The project is their "business of Company" for a period. Assist your people to understand and believe they are the business, not performing a task for someone else.

Clearly communicate that resolving conflicts is a shared responsibility. Encourage team members to approach conflicts with a mindset of finding solutions rather than escalating them. Create team guidelines or ground rules on how conflicts should be approached and resolved. Define acceptable behaviors and communication norms during conflict situations. Emphasize the importance of active listening to understand others' perspectives. Encourage team members to listen attentively before responding or reacting.

Encourage differing points of view. Create an atmosphere of trust. Set ground rules ahead of time. Recognize and reward your team members. Resist the urge to avoid conflicts that arise.

One real world example of this was when a Project Coordinator who incidentally had a Masters degree refused to update a younger Project Manager's tracker. The PM came to me and asked for help. My coaching for this instance and others was for the PM to look for what drives the other person. In this case, I told him to go and ask her how she updates the project trackers, even though he knew how. I told him that the Coordinator would explain to him for roughly 30 minutes how, and then she would say "and I can help you with that." The coordinator simply wanted to be more included in this process, and this strategy worked.
