How can you encourage R&D teams to take ownership of innovation?

I believe we need to focus on these 4 things to encourage innovation. 1. Team Huddle Culture: Visualize R&D, marketing, and production teams as one tight-knit squad. Collaboration sparks innovation, ensuring everyone brings their A-game to the table. 2. Recognize and Reward: Shine the spotlight on your innovators! Celebrate wins with awards, shoutouts. Recognizing their efforts sends a clear message: their work matters. 3. Invest in Growth: Equip your R&D team with the right tools. Invest in their growth through training and development. 4. Embrace Failure: Innovation comes with its share of oops moments. Encourage a fail-fast mentality. Create an environment where risks are embraced, and mistakes are seen as part of the journey.

One of the most important task is to deliver the vision to the R&D teams and leaders. This will help align the teams and engage everyone to work towards the same goals. When it comes to innovation, it is important to foster an open and safe environment to the scientists so that R&D teams can discuss freely their challenges and their visions for their work. Innovation comes from open conversations, out of the box thinking and being creative in finding new solutions, or new ways to solve challenges.

In the end, this is very project dependent. Lets start with the fundamentals. If you are leading undirected research, your biggest asset is data acquisition and making sure that you are providing the right expectations for data and data structuring. In a more directed setting, KPI's, deadlines and scope driven parameters for the vision are the keys to success. I am of the opinion that scientists are looking to make the next discovery happen and move the needle beyond just being robots on the bench (aka lab rats). So you have to show them the "light at the end of the tunnel" so to speak. Being a leader (ie CSO, Lab Manager, etc.) requires you to take on that impetus.

Encourage R&D teams to take ownership of innovation by fostering a culture of autonomy and empowerment. Provide clear goals and expectations while allowing flexibility in approaches. Recognize and reward individual and team contributions, creating a sense of ownership. Promote open communication and collaboration, valuing diverse perspectives. Support a mindset that embraces risk-taking and learning from failures. Provide resources and training for skill development. Foster a culture that celebrates innovation, where employees feel their ideas are valued and contribute directly to the organization's success.

In my play book, only incentivising is what works. Encouraging employees to write invention disclosures, creating a clear technical ladder for promotions, issuing cash and printed plaque of issued patents are all ways in which employees feel encouraged to think and act innovative..

R&D is undoubtedly the owner of technical part of product innovation keeping in mind the organisation’s strategies.Apparently there can be an all new innovation which involves continuous learning ,development and collaboration.The relevant long and short term and goals for business continuity should be set up to succeed and have the sense of accomplishment .The marketing trends , consumer surveys may exhibit the insights to spark the innovation but the realm of innovation has been transformed into a more open world where consumers are prioritised and this has made R&D to focus not only on what they are capable of but what new technologies they can adopt for innovation.Product takes a major share of its creation from R&D.

Regular, constructive feedback is crucial for growth and ownership. Create an environment where feedback is welcomed and utilized for improvement. Celebrate successes publicly, acknowledging individual and team contributions. Recognition reinforces positive behaviors and motivates continued effort.

In my experience researchers take ownership of innovation when they have to defend it. Giving feedback can also involve a level of critical questioning and probing. This might even enable new thinking but keep it respectful.

Well what works is the owner and steak holder with top management put a leader in to oversee and override old ways to make sure the business is profitable and that the company is heading to a healthy future. How I would address this situation is a company paid lunch meeting for all employees and this is where your appointment comes in giving a special notice to long term employee who been key a speeches to bring up every one morale and a good and clear statement on the path forward. This is where I would added that things are going change and with that no matter what you’re jobs are very safe in-fact why we all are going through the process we want to provide the best possible solution and become more efficient. R&D is all about learning from the past failures, investing the current situations and trends, understanding and anticipating the future goals, and creating a better future through solutions and innovations. Therefore, having this set as the road map of R&D and making sure that all the R&D team members fully understand this road map, the importance of data gathering, learning from the experiences of others, their ideas and mindset becomes clear. Weekly meetings led by the team manager should be held for brain storming and data sharing and as a result setting and clarifying the role of each team member in the way towards the innovations and solutions specified by the vision and mission of the firm.

While collaboration is key, introducing a healthy dose of competition can spur teams to greater heights. Competition can ignite creativity and motivate teams to push their limits. It can be particularly effective when teams are working towards a common goal but are encouraged to come up with different approaches or solutions. One effective way to blend collaboration and competition is through organizing challenge themes. These are structured competitions where teams are tasked with developing solutions or ideas around a specific theme or problem. This approach not only stimulates creative thinking but also directs the team's efforts towards relevant and impactful areas.

A collaborative workplace with an inclusive mindset is indeed very important. In addition, I would stress that R&D teams should also be opened to other departments and expertise in their company (especially people working in the field - marketing - etc.) to be able to understand end consumers needs, challenge their vision and incorporate important throughout the entire innovation process. It's a much more efficient and lean approach.

Empowering the team is required. If the team is truly dedicated to the project & they’re motivated, don’t get the way, they will move ahead on their own.

Recognize and reward the efforts and achievements of R&D teams, both individually and collectively. 5. Give R&D teams the autonomy, authority, and accountability to make decisions that are best for the business and the end customer.

Celebrating failures works in two dimensions : 1) encourage teams to fail quickly rather than defend their project to continue even if it has low potential. They can still celebrate failure and feel reworded but also can move quickly to next project. 2) when project is advanced and fails late teams usually feel very disappointed and down. Celebration makes them feel that their work is valued - even if there is no tangible results this time it’s worth to try again.

The first step is to create a culture where 'fast failure' is not just accepted but valued. This means recognizing that not every experiment or project will lead to success, and that's okay. The focus should be on learning from these failures quickly and using these insights to inform future projects. By valuing fast failures, organizations can foster a more open, innovative, and dynamic R&D environment.

R&D department is a hub for innovation, creativity, hypothesis testing, implementation, collaboration and continuous learning. However, scientists are faced with many challenges, hiccups and setbacks that often lead them to failure. In one of his papers Dashun Wang highlights that failure has been found to be an essential prerequisite for success. John Wooden also says failure isn't fatal, but failure to change might be. It is important to celebrate your failures. This essentially means acknowledging where you have failed and putting measures in place to turn failure to success. Setbacks can lead to fresh ideas and perspectives that will transform your research projects. Do not give up because giving up is the only sure way to fail.

The leader has to establish a the right culture. In my experience sharing failures and showing genuine joy about the learning that come form them will quickly shift the teams perspective. The key is to start the process from the top and showing vulnerability which fosters openness. This will lead to the free exchange of a lot ideas that don`t work and some that do.

Try to incorporate "failure" into a validation framework. If a hypothesis turns out to be not valid, this is not failure but value! You can use the outcome to adjust the hypothesis or choose to pivot.

While in agreement with all abovementioned aspect, I should say that the most overarching and defining one is the organizational structure. The orgstructure should underline all other aspects and provide all incentives for innovation. With this, there is no way innovation can be someone's part-time job. To make it a "bytheway" assignment is the way to kill innovation. Once the structure aligning the strategic goals of the organization and priorities for R&D and Business is established, then everything else can be implemented. Constant alignment and collaboration between the technical and commercial forces of a company is the most important condition to achieve success.

Identify and amplify intrinsic motivation triggers! Good discussion and tactical execution tips in prior posts. While there are many extrinsic (both carrot & stick) motivators to foster ownership, addressing the intrinsic motivation could have a more durable impact. Examples are ‘Personal Pride’ and ‘Entrepreneurial Mindset’. The pride factor could be rooted in one’s work or upholding a high-performing work culture of a group, division, or even company. Being a successful entrepreneur is a calling to many applied R&D professionals who get fulfillment from taking the project to the finish line. While changing the cultural baseline takes time, one could start by including these as the selection criteria while forming the R&D team.

I agree with the above points. One other thing which I have been practising and seeing result from it is to lead by example. As a leader, embody the values of ownership and innovation in your daily actions, discussions and decisions. Show trust in your R&D teams' capabilities and encourage them to continuously push the boundaries of what's possible. Think out of the box, and be different.
