How can you encourage continuous employee development?

Victor Frankl wrote that our deepest desire is that of finding meaning in life. Any assessment of personal & work goals needs to align with what provides us with the most meaning and fulfillment. I heard a story a while back about Jim Collins, a professor at Stanford who had the chance to visit with his longtime hero, Peter Drucker. Drucker's advice is worthy of his legendary status: “It seems to me you spend much time worrying how you will survive.” “You will probably survive & you seem to spend a lot of energy on the question of how to be successful. But that is the wrong question. He paused, then like the Zen masters said: The question is: how to be useful!” This is the best advice for continuously improving yourself & the organization.

Recently, we asked our employees what they felt they needed to be successful in their positions . Responses varied from general processes to ways they could progress in their careers. Both bring value to the employee which is how you plant the seed for continuous development. The next step is making accessible thru multiple delivery methods to allow for pace, convenience, and variety. Having an e-Learning system, short brown bag options, and certificate programs all provide balance and a desire to learn. The most impactful way to achieve continuous professional development desire comes from supervisors and managers. By them providing encouragement, financial support, mentorship, and pathways, they set up success and growth.

In my previous leadership role within an IT company, I had a team member who expressed a desire to transition to another team. Primarily motivated by economic factors. However, my role as a leader was asking crucial questions that triggered a degree of doubt regarding the alignment of this move with development objectives. My response involved a supportive stance, coupled with the mentality that the best decisions four ourselves are the best informed ones. I emphasized the significance of aligning such decisions with both professional and personal aspirations. Also, I encouraged a self-assessment to crosscheck the applicability of acquired skills to the new role and work environment. This approach proved mutually beneficial for both.

To truly foster employee development, it's not about charting their course but setting the right cultural compass. Drawing from Dan Pink's tenets—Mastery, Autonomy, Purpose—it's about conviction, not just compliance. When an employee spots a growth avenue, don't hand them a map; give them the tools and support to pave their own path. They're at the frontline, their insights invaluable. Let them lead with their intrinsic motivation, and you'll find their direction often aligns perfectly with the organisation's North Star. It's a dance of trust and empowerment, where mutual growth becomes the rhythm.

Assess the team's needs and goals, provide diverse and flexible learning opportunities and recognize and reward the individual employee achievements. By creating a competitive culture, it automatically increases employee work input and in return growth through learning new skills and effectiveness.

Collective growth is impossible without individual growth. We know that when an organization supports growth with resources everyone wins. Big point here.. development goals and direction are ultimately up to individual employees. Let's not limit people to existing internal functions and roles. Encourage employees to thoughtfully explore what would fulfill them, and support development toward that.

This is around creating a culture where colleagues at all levels want to develop. This could be through highlighting development opportunities, opportunities for shadowing and making this part of your organisation strategy and value This can also be done at career events and networking with universities, job centres and colleges as each institution has different talent pools To get the ball rolling, it's important development is discussed from day 1 (induction) so colleagues can see what rewards are available and justify their decision to join

In my leadership experience, I have come to realize that every aspect is crucial when addressing teams. Each team is comprised of unique individuals, each possessing distinct mindsets, skills, attributes, and ideas. An indispensable foundation lies in cultivating trust within the team, thereby enabling team members to readily express themselves, share their sentiments, and articulate their requirements. This serves as a platform from which you can skillfully guide them through a series of inquiries, aiding them in unveiling their objectives. As a leader, your role guides them to the appropriate resources, tailored learning paths, projects, and customizing these to resonate with their preferred learning styles.

Variety is the lifeblood of growth. But while diverse learning opportunities are vital, the emphasis shouldn't just be on the 'what' but also the 'how.' It's less about an expansive library of resources and more about creating a tailored environment where employees feel empowered to choose. Whether they resonate with formal training or thrive in informal mentoring, the key is autonomy in their educational journey. Online courses or hands-on projects, the focus should be on fostering a learning ecosystem where choice isn't just available, but celebrated. It's about crafting a culture where the pursuit of knowledge becomes a personal endeavour, yet echoes a collective growth ethos.

Recognition is more than just rewards; it's the art of seeing, understanding, and valuing effort. While bonuses and promotions are tangible markers, the heart of acknowledgment lies in the genuine appreciation of an individual's journey. It's not just about the 'end accomplishments,' but the nuances of their growth process. Celebrate milestones, indeed, but let's also elevate those daily victories that often go unnoticed. Foster a culture where effort is noticed, progress is lauded, and every step, however small, is a testament to one's dedication. When we shift from mere rewards to heartfelt recognition, motivation becomes intrinsic, propelling growth not just as a mandate but as a passion.

I believe that one of the most impactful ways for Leaders to support employee growth is to create a culture of reflection. Growth & learning comes from realizing the efforts you've put in, the impact of what you did, what you learned and what you want to do next. Incorporating an after action debrief into project plans and team initiatives is a great way to lay the foundation for this type of culture. The questions you answer can be the same for personal development as well as team learning: - What did you do? / What did you try? - How did it go? / What was the outcome? - What did you learn? - What, if anything, would you do differently next time? - How do you want to move forward? Soon associates will develop their own reflective process.

The best ways to encourage, support and empower employee growth is by having a plethora of opportunities/paths/platforms for the curious people you hire. When you hire the curious - they bring the desire with them, you just need to fill the need. Then partner with leaders to build developmental dollars into their budgets for those initiatives that cannot be met by internal learning functions.

Empower employees to choose their learning adventures, sparking innovation and creativity. Mix up learning with micro-sessions, VR training, and peer learning to cater to all styles. Shift feedback to an ongoing conversation, celebrating all feedback as steps forward. Prioritize well-being as the foundation of learning, and weave social responsibility into development opportunities, aligning growth with a greater purpose. Emphasize digital savvy and global awareness, preparing the team for tomorrow’s challenges. This strategy not only enhances skills but also builds a dynamic, future-ready workforce.

True empowerment transcends the typical resources and autonomy. It's about fostering an ethos of self-driven evolution. The crux? Leadership must establish an ethos where self-growth isn't just encouraged; it's intrinsic. It's about creating an arena where employees aren't just recipients of trust, but are co-creators of their journey. While resources and guidance are vital, it's equally paramount to cultivate a culture where every challenge faced becomes a cornerstone for the next breakthrough. In such an environment, employees don't merely grow; they flourish, transcending roles and redefining potential.

What if every manager, at every level of the organization, were to start every meeting with this question: What have we learned since our last meeting that will help improve our results (improving product, bettering sales, reducing costs, etc.)? I believe that in the first meeting or two, there would be few responses, but if the manager kept asking the question, employees would start coming up with good answers.

Agree, however I would also talk about promoting a growth mindset culture which lets employees know that their capabilities and skills are not fixed, but can be developed with time and consistent effort. The growth mindset also fosters resilience because it makes your work hard towards your learning goals.

I'd like to add and share the ongoing pursuit of personal growth, a mindset closely tied to fostering a dynamic work culture. Embracing continuous learning, linked to a growth mindset, significantly boosts both personal and professional goals. Many companies, I've noticed, could benefit from nurturing soft skills that contribute to a thriving work environment and culture. In alignment with this notion, the phrase "walk the talk" comes to mind, embodying the essence of leading by example. Equally important is equipping individuals with tools to effectively provide and receive feedback. I firmly believe that feedback is a valuable gift, one that carries the responsibility of careful delivery.

Continuous improvement isn't a catchphrase; it's a commitment. Embrace feedback, value metrics, and let them steer your initiatives. This way, the trajectory of growth remains ever-upward, aligning seamlessly with both employee aspirations and organisational objectives.
