While Leadership would have a common minimum, the context in each industry, at every organization and perhaps in business and role would have a certain specificity. It is hence important to understand the exact needs. World over some of the patterns I have observed are "First time Manager" Programs, "Sales Leadership" Programs, Women in Leadership etc. The exact needs and hence the content required in each of these would be very different. However, an experienced coach can also suggest additional objectives for the program that the participant may not have identified themselves. One thing is extremely critical while defining Objectives and I have found it very helpful, integrate Business Impact & Behaviour to arrive at the objectives so that the two do not come out through Silos, and the program has wholesome objectives!

Leadership programs need to meet the objectives of the learners. One thing that frustrates me is learning needs analysis that is too generic like "Time Management" or "Presentation Skills". This is lazy and whilst these may be partially correct as a learning development specialist, we need to dig deeper: Who is coming to the program, what is their current competency level, what do they need to be able to do at the end of the program and how are we going to ensure that they remember new knowledge and turn these new skills and knowledge into behaviours.Tangibility is so crucial in developing skills and stakeholders must be a partnership between individuals, teams, line managers and training providers. Evaluating training is so critical.

Leadership Theories over the years have evolved, the Great Man Theory to being with, and the Servant Leadership Theory has been popular in the recent past. What works best is customize the outside in to the inside out views. Identify specific models under them basis the chosen subjects, e.g if Coaching is a topic try using the GROW Model, if it has to do with leading very different kinds of team members, use the Situational Leadership II Model, so on and so forth.

Selecting leadership development models is subjective, as organizations may find various models suitable based on specific needs. I incorporate the Systems Thinking Model, viewing organizations as interconnected systems, adding a holistic perspective. It emphasizes understanding interrelationships and dependencies among parts of the organization, equipping leaders with a mindset for problem-solving, adaptability, collaboration, and long-term vision. The Competency-Based Model centers on identifying and fostering specific leadership competencies crucial for success. I believe that most Leadership Development theories are out of date. They were mostly developed as a consequence of World Wars. Most Learning & Development practitioners and indeed senior managers appear to be confined by theories or industry best practices. I believe that each learner is different and the same for all types of corporates and where they are currently. Due to this I would always advocate for an eclectic mix of methodologies. For example I am an ICF coach. Coaching can transform individuals and team learning but there is a cross over with training, mentoring and feedback as proven by Neuroscience. In all training group learning can really get learners to see things from others perspectives and this should really be actioned.

Post-program support comes in handy for the application of learned concepts in participants' daily roles. To conclude, designing content involves understanding the audience, setting clear objectives, and utilizing varied formats.

In this case the content really needs to be practical. I often find these LDP are purely theoretical and very little practical work, accountability and feedback. In other words it's the same as reading a book. An LDP needs to make a difference with a content that is challenging and can take the participant in a jouney where their day-to-day operations are part of the trainning ground. I love content design but a huge mistake people make is giving learners too much information. This becomes overwhelming and too much for learners. After a month approximately 90% of all classroom insights are forgotten. Death by PowerPoint is another thing that many claim to understand but the reality is it still happens way too much. Effective learning comes from mixing of knowledge, skills and behaviours. Corporatd trainers need to be aware of the various learning styles, online and offline learning, group work, discussions and most importantly make the sessions engaging with lots of breaks, time for reflection and self learning. Knowledge needs to be assessed before the program, during and afterwards too. Live training is a must too.

Se você apenas tentar enquadrar uma pessoa aos seus métodos, conteúdos e formatos, você deixar de aprender com essa troca, deixa de orientar de maneira mais assertiva e impede que a pessoa realmente desenvolva todo seu potencial.

A way to get started is to ensure the strategic needs of the company and the individual's job description are aligned. Once the KPI's of the individual are reviewed conduct an assessment to understand the individual's strengths and weaknesses and only from that point design a customized leadership development program with specific targets and timing. Last but not least pair the individual with a coach who will make sure that the changes are actually implemented and not just learnt and forgotten.

My favourite faciltation style of delivery involves from the beginning getting learners super involved and engaged. Quality time should be spent building rapport and trust at the beginning. Too many skip this but in my opinion this is a huge opportunity as once participants are warmed up, the more effective the training. The 80/20 pareto principle can be applied here. I really believe that in any training session there should only be 1 major take away or 3 at maximum. Making training personal using stories also makes a huge impact as well as making learning fun. In order to evaluate the training always never presume session was great until deep follow is done. This could be done on the day, after the day and even 3 months later too.

How you deliver the program and establish a solid, coaching relationship with each participant involved is absolutely key to the efficacy of that program. The coach should be engaging and the focal points should be dynamic. Highly effective coaches are always pivoting according to the participants progress, spending more time focusing in on issues that are sticking points and less time on issues that are already areas of strength and competency.

While we typically design for the majority as a facilitator of a program, or the people leader it is critical to make personal connections with each learner or team member. Talk to people about why they are in an LDP, what the benefits are and help them see the value in what they are learning. Remind them the easiest thing to do after any LDP is “nothing@ it requires zero effort. Help them not be like everyone else.
