Change is inevitable, but not always easy. Whether you are leading a team, managing a project, or collaborating with peers, you may face situations where you need to communicate change to others. How can you do this with empathy, respect, and clarity? Here are some tips to help you use emotional intelligence and change management skills to communicate change effectively.
Change can trigger various emotions in yourself and others, such as fear, anxiety, anger, or resistance. To communicate change with empathy, you need to understand and acknowledge these emotions, rather than dismiss or ignore them. Use active listening, open-ended questions, and feedback to show that you care about how others feel and what they think. Validate their concerns and emotions, and express your own in an appropriate and honest way.
Even when change has a positive impact, it is disconcerting. We simply don't know what is going to happen, when the journey starts. Can we trust the key players who are driving or responding to change? We must factor that in when communicating. Case in point? A tech company, bought up by a Private Equity firm. This raised much emotion because of PE's bad reputation with employees. We took our time during the change process, embarking on a process of appreciative inquiry, a positive psychology-based, human-centric design approach. It took 6 months alone to simply clear the air until the employees stopped sending one another negative messages about the change on all channels. They are now prosperous, and ready for the future.
When things change, people can feel all sorts of ways. It's important to really listen and get how others are feeling. By talking and listening, we can make sure everyone is on the same page and feels understood. As it's okay for everyone to have feelings about changes.
One thing I like to remind people when they are about to "walk in another's shoes" a phrase often used to talk about empathy, is that they'd best take their own shoes off first.
In change management we often are taught that people might be emotional in response to change. We even go so far as to call them defensive. Rarely do we acknowledge, talk about, nor accept that up until the point of change, people have actually been wildly successful. People work really hard to find efficiencies, create value, remove obstacles, and to validate successful habits. And they have data to prove it. And what do we do? We call them emotional and defensive. I think it is worthwhile to 100% validate all the successes to date. Many people have climbed mountains for the organization. Let's not inhibit their view. One of the main reasons why people resist change is because they don't understand the purpose or the benefits of it. To communicate change with empathy, you need to explain the why and the how of the change, not just the what. Use clear and simple language, and avoid jargon or technical terms. Provide a compelling vision of the desired outcome, and how it aligns with the values and goals of the organization and the individuals. Outline the steps and the timeline of the change process, and how it will affect the roles and responsibilities of the people involved.
In my experience, many organizations fail by not involving people earlier in the process. Presenting the plan as “here’s how it’s going to be” and then trying to persuade is a non-starter. A GOOD PLAN already incorporates feedback from the people it most directly affects. If leaders/managers/supervisors have not taken the time or made an effort to research the impact of how people will interpret the change, then a key step was overlooked that can mitigate and set the path for success.
This is crucial step which is often missed out while communicating to the teams. The why and how parts are discussed at senior executive level but not passed down to the team/resource upholding the changed responsibility. Ensuring this will clear up anxiety, ambiguity and any miscommuncation within the team.
I've found people resist change more when they are not part of architecting that change. Make sure that you are giving people the opportunity to have their vision in your vision.
Change is hard, but as a leader, it's my job to make it easier. How? By always explaining the "why" and the "how." The "why" is our North Star, giving us all a shared goal. Skip it and you're asking people to follow you without a clue. The "how" is the roadmap. It's not just about calming nerves; it's about getting everyone involved. If you don't include this, your team might feel left out. So my straightforward advice? Don't just drop change on people; explain it. Make it clear, make it human. If you skip the "why" and the "how," you're missing a chance to bring everyone together. It's not just smart leadership; it's the right thing to do.

Maintaining consistent recognition and acknowledgement while ensuring that employees always understand their contributions to the ‘whole’, provides the most effective foundation for progress (change). This enables leadership to pose the question at any point in time: "How can we collectively work towards achieving this particular company goal?" without ever mentioning the word "change."
The only thing worse than not involving someone in a decision, is soliciting their advise/opinion in apparent earnest because you value/respect it, to only end to ignoring their voice in the end. In that situation people will question the motivation or sincerity of the initial request and subsequently will question the importance of their thoughts/feelings to that person overall. When someone is asked for their input, it pleases them or fills them with pride to see/know that their voice/input helped create positive change. No one likes being asked to join in or come along and then to be ignored in the end. Also make sure to celebrate the good ideas, publicly and with lots of energy. It will keep them coming in.
Absolutely - that's what I meant in the comment above. Enrolling people by carefully listening to their point of view eliminates the need to get "buy-in" because they are enrolled and empowered from the start.

Encouraging input by providing a safe environment in which to express fear of those challenges. People who don’t feel safe will not express their thoughts.
Great leaders will be aware of most obstacles, both foreign and domestic. They will take into account the actual context of the situation, the assumptions, presumptions and optics that will filter perceptions, and the types of personalities, biases and motivations involved before making a decision. Just ensure to avoid “Analysis Paralysis” trying to get every piece of info. When there are time constraints involved, you may need to Thin-slice it working from your Gut for what response/action will allow you to hold true to your values and serve the best interests of your team at the same time. Sometimes all that is needed is a shift in perspective to turn an obstacle into an opportunity for learning & growth.
Finally, to communicate change with empathy, you need to demonstrate empathy in action, not just in words. Show that you care about the well-being and the success of others, and that you are committed to the change. Be respectful and courteous, and avoid blaming or criticizing others. Be supportive and compassionate, and offer help and resources when needed. Be honest and trustworthy, and keep your promises and commitments. Be a role model and a leader, and show others how to embrace change with empathy.

Trust is a huge part of effective change management! That’s why it’s so important to be consistent with messaging and have messaging come from the same source, when not from the impacted stakeholders’ leaders. Even if those who are impacted by the change start of by having reservations, if they see those action is taken as a result of feedback received, every single time, that much needed trust continues to build and by the end, the buy-in will be there.
In my experience, people prefer short, factual, transparent communication and to be informed even if there is no decision that is made yet and give a timeframe in which it will be made. Make it transparent, inform everyone at the same time, be consistent in the communication of each round. Also, offer a time for when individuals can come and speak individually i.e. open door policy about the change
When leaders value an ongoing relationship with growth & accountability and show vulnerability, admit mistakes, and value diverse perspectives; they cultivate an environment where trust [and therefore change] can thrive. Their ability to communicate a compelling vision and align individual efforts with a shared purpose bolsters a sense of unity, further solidifying the foundation of trust, the bedrock that empathy can build upon.
People change jobs, relationships, houses, hair colour and more ... by choice. People don't like BEING changed. Worse still, being "transformed" as if nothing they have done before is good enough. Please consider informing empathy and building rapport by learning about what should not change. What are the core virtues and qualities that should be preserved? When we see the good in people and they feel valued and respected ... then we can start to explore where and how to stimulate growth.
Having an empathetic approach to change comes from understanding that work for most people is something to belong to. It’s a public home that they are familiar with. Familiar with how things are done, where things are and who does what…well and badly. We need to ask people what it is about this home that gives them a sense of meaning and purpose. We need also to encourage and make space for people to talk about the authentic purpose of the organisation for existing, and how people’s jobs are relevant to achieving this authentic purpose. It’s people’s perceived and actual connection to purpose that gives them greater stability in times of change as a point of reference for understanding the necessity for change. Purpose enables empathy!
My change practice was/is always based on Appreciative Inquiry and working with large(r) groups. The core of the approach is that we worked with all people involved (bottom till top) starting together in the discovery process (1st of 5 phases). People were invited and encouraged to come up with their ideas, thoughts, proposals, feelings and fears. These are interactive processes without resistance and leading to commitment about the common developed and shared results and conclusions.
