How can you align faculty evaluations with institutional goals?

Faculty evaluation criteria are an expression of the institution’s true goals. Institutions reward those activities that match their goals. It may not be their publicly stated goals, but it is an expression of what they value.

One thing that I find helpful is to look at the nature of the college or university through the degrees it offers. This helps narrowing the main goals of the institution so that faculty adapt to the expectations in terms of teaching service or research. Communication of the goals in each program can help in the alignment of faculty with institutions goals and reduce potential disappointments.

If you cannot articulate success concretely, the vision will dilute over time and you create undue burden on the folks implementing it. These data do not have to act as benchmarks for the entirety of the process, but they must be clearly stated at the outset so that you can recalibrate and adjust these processes later on.

Faculty assessment should focus on, at least, three main dimensions (individual goals), aligned with the national legal requirements in what concerns higher education institutions: Research and knowledge transfer; Academic Management and, last but obviously not least, Teaching. These 3 dimensions support universities to position as knowledge institutions at a global level and their leaders must focus on giving the necessary support to faculty to have the capability to reach these objectives that, will, than, be the motor of the organization growth.

Dimens?es bem estabelecidas, além dos padr?es excessivamente acadêmicos e burocráticos estabelecidos pelo MEC, muitas vezes influenciados por vieses federalistas ou relacionados a microcosmos de interesses de grupos dominantes no Ensino Superior, s?o fundamentais. Somente desta forma garantimos a entrega de qualidade ao aluno e ao mercado. As IES devem contemplar dimens?es relacionadas às demandas reais do mercado de trabalho, conciliando forma??o acadêmica e vivência profissional dos docentes

In addition to what is very well noted in "3 Balance the dimension" it is also important that the evaluators are capable of understanding the evidence provided by the faculty member. Therefore, the evaluations should go through departmental level as a starting point, and also include an external evaluator ( in the discipline but outside the institution.)

Revision is the bread and butter of our industry and should be applied thoughtfully in the evaluation process. The instruments of evaluation should also be evaluated - by committees which include faculty voices from different disciplines. Peer evaluations are important, and there should be some agreed upon format so that each faculty member is being evaluated on the same criteria by their peers.

Os nossos estudantes no ensino superior tem sempre 18/19 anos, enquanto nós, docentes, todo ano envelhecemos 1 ano. Comunicar y celebrar los logros es un paso super importante para afianzar la colaboración y la mejora continua de toda la institución. Sin embargo, no es el último punto. Toda evaluación termina siendo una medición sino se utilizan los resultados y se toman acciones sobre ellas. Asi que todo ciclo evaluativo se cierra, cuando se realizan actividades que permitan subsanar las oportunidades de mejora detectadas.

In my experience it is very important to publicly celebrate the accomplishments of faculty. This includes both internally to your school or division and externally to the broader community.

Recognizing the importance of diversity in decision-making, Deans can form a committee that represents various departments. This committee can provide recommendations on key institutional matters. Regular training sessions on inclusive leaderships should also be conducted to sensitize leaders to the importance of diverse voices. HE leaders should actively engage in one-on-one conversations with staff to foster a culture where everyone's experiences and insights are valued. Moreover, Utilizing technology to create virtual forums for those who prefer expressing themselves in written formats or unable to attend physical meetings could be helpful. This ensure that remote or introverted team members could contribute to discussions effectively.

Externally, universities and faculties rely on rankings for benchmarking. The main components are reputation surveys and publication statistics. Internally, universities typically collect satisfaction data from their students and monitor their success. Government funding might depend on certain KPIs like graduation rates. All of this is necessary to ensure a high level of education. However, these types of data have clear limitations when used to compare faculties / universities and may lead to bad incentives. Examples are paid publications or grade inflation.
