In my view , the communication & Building Trust are Key challenges .The Leader should communicate thatBuilding Performance of Direct report is a partnership .The Leader is responsible for building the performance while the Direct Report is accountable.The Leader should communicate that Performance builds Mutuality. The Leader should work like a rear mirror to give feedback. The Coaching done by Leader significantly reduces the challenges in managing performance. Leader also needs to do the Self Discovery on personality to communicate more effectively. The Leader must-set a Picture of Success for Performance .The Leader should be flexible in giving direction & support to address the capability & commitment towards building performance.

When giving clear goals it crucial to communicate to your team what you are trying to achieve. By sharing the purpose behind the goals, you create a sense of clarity and direction. This transparency allows your team to understand how their individual efforts contribute to the overall success, empowering them to take ownership and align their actions with the broader organizational objectives. Seek their input, listen to their ideas, and encourage a collaborative discussion allowing you tap into their diverse perspectives and expertise. This not only enhances the quality of the goals but also generates a sense of commitment and accountability within your team to hit the goal.

Performance management is one of the most important tasks of organizational leaders. However, there are many challenges in this path that require effective strategies and methods to overcome them. In the following, I will address several major challenges and how to overcome them as a leader: Determining clear and measurable goals and criteria Provide constructive feedback Management of conflicts and disputes Motivating and maintaining employee motivation Effective interaction with the team Time management and productivity Developing a feedback culture adapt to changes Performance management of remote teams Fair and transparent assessment

One thing which leaders miss is giving continuous feedback to the team members. This is only given at time of appraisal and this derails everything. Giving timely feedback to team is necessary to get desired results from the team.

One thing I have found helpful is timely feedback, ensure you provide both positive and constructive feedback timely so that it reinforces the behaviours you want to see and allows for early correction for behaviours that need to improve. I also find it helpful to ask open ended questions. Ask the person you are providing feedback to on how they would assess their performance and where they think they need to improve; you’ll be surprised at how often the persons you are providing feedback to is aware of their strengths and opportunities for improvement. This approach has worked for me and has led to some real great performance conversations.

One thing I also think as leaders we loss focus on has to do with monitoring. A leaders inability to monitor the progress of his/her team members will equally manifest the leader's inability to give the needed feedback. We should take keen interest in the inputs of team members while expecting the outcome of each task, which of course normally we expect a perfect result.

Effective feedback is a cornerstone of personal and professional growth, and its impact is amplified when it is specific and consistent. Neglecting either of these elements diminishes its effectiveness. One invaluable strategy I've embraced is MBDL (More, Better, Different, Less), which involves fostering open and honest conversations using relationship-building techniques. By encouraging individuals to apply MBDL to themselves, they engage in a reflective self-evaluation before receiving feedback. This approach not only empowers individuals to take ownership of their development but also promotes a culture of continuous improvement and accountability.

Give voice to a team and also for each people from it shows also availability and capability to listen and understand. Then the step to follow is to enhance this as normal behaviour.

Quantifying the objective and maintaining transparency in the objective measurement process are key parameters. The acuracy in calculating target vs achievement matters a lot. This is the most important area where emplyees at every level put their efforts throughout the year , hence most sensitive in employee performance.

I would like to share ourself thoughts in this way that you all always keep in mind. For example E+R=O this is the formula you adopt in the professional life. In student life you always used formulas in mathematics, physics, and chemistry, economics etc to find the solution like as you can apply the above formula E+R=O E stands for Events, R stands for Respond and O stands for Output Outcomes etc. Means that E (events ) used for different types an activity it may be varies but how does (R) respond for a particular event then you get the (O) output? If you forget the event but only concentrate Response so that can get the better outcome.

I like to give my and my client organizations organizational development plans that enable the same kind of growth as personal development plans but on an organizational level: how can the organization sharpen core competencies? what will the organization do differently that will improve its health and ability to perform at a higher level? what developmental goal can the organization take on that will sharpen its capabilities? OrgDev plans can create a proactive culture whereby an organization stays ready and capable of overcoming various challenges while keeping sharp and focused. Too often "organizational performance" is about achieving more near-term (annual) goals; OrgDev performance is about the longer-term gains.

I worked in at least 2 very successful organizations where PMS was broken. It made me think, 1) Is classical PMS system, the only system of measuring performance? 2) Is there something that I don't know about orgnaizational performance? 3) Can an organization be successful without formal PMS system? Here are my two cents: 1. Individual PMS system is seen by most of the empoyees as a demotivator. Not having individual goal but clear cut departmental goal bind the team in one goal. (Refer to Indian Cricket Team. They don't have individual KRA but very clear team goal). 2. Bell curve demotivates High performers more than average performers. 3. Only 10-15% Empoyees are super performers. They need to be identified and retained

I am a firm believer in personal development plans as a motivation tool, although sometimes they drift into an administration task if part of a personal development plan. I encourage people that I interview, as part of their career journey to think of (and name), the role they would like to have in five years. Then working back from that date, think about five knowledge gaps that they need to fill between now and then so that they can signpost in order to make it a reality. Small bite sized chunks make the most difficult task seem easier.
