IT, sofrware and computer science are the catalysts pushing the world to change at ever increasing pace. Yet, IT professionals especially mature and experienced ones resisit change. It was golden years till 5 years back and knowing an area in domain , technology or product made on indespensable. Managing large team was enough to grow. And then the agile, cloud, data science, mobile, ecomm transformation happened and now AI/GenAI. There is no moat. In this environment of change one needs a sense of adventure. Excitement of new areas, new learning avenues. And then ability to apply the new to the mundane and show efficiency, capture markets. A growth mindset. You can be fearfull or be excited. The difference is only in your frame of mind.

Not sure of SMART goals per se will make your team adopt the growth mindset. One needs a grand vision that is larger than numbers and dates. A deep conviction for using the technology to do what was till now immpossible. Dream 10x break through. Are you convinced of this vision and can you infect your team with it ?

One thing, i have found helpful is that recognizing and appreciating ones effort, propels them to do more. One doesn't have to be 100% good, before you recognize their work.
