Clear goals are obviously crucial, but that does not feel like the correct place to start. You should begin this process by understanding the true skills/strengths/growth areas of someone first. Because the first important decision is selecting an objective or assignment that gives a junior team member a reasonable opportunity to succeed, build confidence, and learn. It's then, when you have the right person doing the right things, that reasonable and meaningful goals (for the effort and the person) can be set, tracked and celebrated.

I work on the basis of Mission Command, taught in my military training. I have inserted the first good summary I found: ‘a philosophy of decentralised command based on trust and initiative.’ Operating Principles support this philosophy including: selection and maintenance of the aim, economy of effort, cooperation concentration of force and flexibility, amongst others. These principles easily translate into business practice and companies’ values. Add integrity, coupled with moral, ethical and legal boundaries and young members of staff can flourish and become future leaders. Naturally this a mechanism for minimising micro management as well as maximising reward and recognition, morale and retention. Clearly really simple to do.
